本研究主要目的是在探討國內與外商企業員工所感受的管理型態是否有顯著的差異性,並進一步比較國內與外商兩國企業員工,是否會因不同的管理型態造成組織公民行為亦有所差異;接著再討論主管與員工的價值觀適配程度與組織公民行為是否會產生正向相關性。
本研究以國內與外商銀行人員為研究對象,以期作為銀行業主管未來在領導銀行人員時應注意的相關構面及重點,以使得最接近顧客的銀行人員能發揮最大的工作機能,以增進組織的績效。共發出400份問卷,以銀行分行為單位並隨機抽取,回收234份,回收率約58.5%,扣除21份廢卷,有效問卷為213份,包括主管問卷18份,員工問卷195份。其中國內銀行分行有10家、外商銀行分行有8家。回收問卷中,國內銀行的員工數佔了68.72%,約為外商銀行員工的兩倍。原因是外商銀行在台分行較為少數,且規模較小,所以在回收樣本之分配比率上以國內銀行的員工較多。所採用的統計分析方法包括描述性統計分析、卡方分配、多變量變異數分析、迴歸分析以及相關分析來檢驗不同的假設問題。
研究結果顯示:
(一)國內與外商銀行的整體管理型態及各構面皆有顯著的差異性。且外商銀行的平均值皆大於國內銀行,較偏向於參與-民主式。
(二)國內與外商銀行員工在整體組織公民行為與「盡職行為」及「運動家精神」方面有顯著差異,且外商銀行之的平均值皆大於國內銀行,可見外商銀行的員工較易展現組織公民行為。
(三)在國內與外商銀行中,不同的管理構面會影響不同的組織公民行為構面,亦即國內銀行與外商銀行的員工所感受的管理因素與組織公民行為的會呈現不同的相關組合。
(四)價值觀適配程度確實會影響員工展現組織公民行為的意願,但由修正後R-sq可知,其解釋程度並不理想,與先前學者所證實的高度正相關結果並不相同。
對實務界之建議:
(一)在激發員工展現更多的組織公民行為的前提下,管理方式應採用偏向參與-民主式。
(二)由於國內銀行與外商銀行的員工所感受的管理因素與組織公民行為的會呈現不同的相關組合,兩者可進一步檢視其原因,找出更好的管理型態以激發員工的組織公民行為。
(三)為了希望員工能經常出現組織公民行為且對工作感到滿足,主管應在招募過程中,更注意應徵者與其價值觀適配度的概念,以此來作為挑選新進員工的主要因素之一。
(四)現今企業在招募過程中可使用量表測驗,面談前請應徵者填答,答案並無絕對之對錯,主管可以從問題中測知求職者態度是否符合公司文化,甚至是主管自己的價值觀,以作為錄取之參考。如此才不至於選到只有能力而無契合度的員工。
