本研究主要係在探討組織公平對於工作敬業心之影響,並探討領導成員交換關係在組織公平與員工敬業度中的中介角色,
另外,本研究亦探討性別在領導成員交換關係與工作敬業心關係上的調節效果。
本研究以南部各產業公司之基層員工為研究對象,採用問卷調查法,有效問卷共為349份,有效問卷回收率為87.3%。
本研究發現:
1、組織公平對工作敬業心具有正向的影響;
2、組織公平對領導-成員交換關係具有正向的影響;
3、領導-成員交換關係對工作敬業心具有正向的影響;
4、性別對領導-成員交換關係與工作敬業心間之關係有調節效果,且女性大於男性;
5、領導-成員交換關係在組織公平與工作敬業心間之關係有中介影響。
本文最後針對未來研究與實務應用給予建議。

This study discusses the impact of organizational justice on mediating on work engagement.
and examine the role of leader-member exchange(LMX) on mediating the relationship between
organizatonal justices and work engagement.in addition,
This study discusses the moderating effect of gender on influencing the relationship between
leader-member exchange(LMX) and work engagement.Based on the questionnaires collected from
southern company's various industries level employees,this study obtained 349 valid dyadic
samples,and the response rate was 87.3%.This study found that:
1.Organizatonal justices has a positive impact on work engagement.
2.Organizatonal justices has a positive impact on Leader-Member Exchange(LMX).
3.Leader-member exchange(LMX) has a positive impact on work engagement.
4.The moderating effect of leader-member exchange(LMX) on influencingwork engagement is stronger for women than men.
5.Leader-member exchange(LMX) mediates the relationship between Organizatonaljustices and work engagement.
Finally, the article offer the proposal for future research and practical application.
