本研究之目的在探討教練式領導、心理資本、組織學習及組織變革準備之間的關係。研究對象為製造業的員工,研究者總共發出 390 份問卷,有效問卷為 283 份,有效問卷回收率為 72.6%,以供研究假設之驗證。所得資料以描述性統計分析、因素分析、Pearson積差相關與層級迴歸分析等統計方法加以分析驗證各研究構面間的影響關係。研究結果如下:
1. 教練式領導對組織變革準備具有顯著正向影響。
2. 教練式領導對心理資本具有顯著正向影響。
3. 心理資本對組織變革準備具有顯著正向影響。
4. 心理資本在教練式領導與組織變革準備之間具有部分中介作用。
5. 教練式領導對組織學習具有顯著正向影響。
6. 組織學習對組織變革準備具有顯著正向影響。
7. 組織學習在教練式領導與組織變革準備之間具有完全中介作用。

The purpose of the study is to explore the relationship among coaching leadership, psychological capital, organization learning and readiness for organizational change. The research method is the questionnaire survey from employees in manufacturing industry which was undergoing change.
A total of 390 questionnaires were distributed and 283 valid questionnaires were returned. The overall effective return rate was 72.6%. The data was analyzed by descriptive statistics, factor analysis, Pearson correlation and hierarchical regression analysis, etc. to examine the relationship among the constructs. Results showed as following:
1. Coaching Leadership has a positive significant impact on Readiness for Organizational Change.
2. Coaching Leadership has a positive significant impact on Psychological Capital.
3. Psychological Capital has a positive significant impact on Readiness for Organizational Change.
4. The relationship between Coaching Leadership and Readiness for Organizational Change is partially mediated by Psychological Capital.
5. Coaching Leadership has a positive significant impact on Organization Learning.
6. Organization Learning has a positive significant impact on Readiness for Organizational Change.
7. The relationship between Coaching Leadership and Readiness for Organizational Change is fully mediated by Organization Learning.
