根據全國就業e網2013年的調查報告顯示,有三成六的上班族曾經因為工作倦怠而離職,且美國Fortune雜誌曾經調查正面臨窘境的許多企業,他們發現一個員工離職之後,從找新人到順利上線,光是替換成本就高達離職員工薪水的1.2倍,因此本研究以工作鑲嵌作為調節變項,從中探討工作倦怠與離職傾向三者間之關係。
本問卷參考國內外學者使用之量表,經文字修改且編修後成適用於本研究之主題後進行量測,以台灣南部某光電產業公司進行個案調查研究,採用橫斷面研究設計,正式問卷以立意取樣之抽樣方法發放,共發出430份,回收373份有效問卷,回收率86.7%。並根據本研究之假設經統計方法進行敘述性統計、t檢定、單因子變異數分析、皮爾森積差相關分析、階層迴歸分析,獲得以下之研究結論:
一、不同人口變項在「工作倦怠」有部分顯著差異。
二、不同人口變項在「工作鑲嵌」有部分顯著差異。
三、不同人口變項在「離職傾向」有部分顯著差異。
四、工作倦怠對離職傾向具有顯著正相關。
五、工作鑲嵌對離職傾向具有顯著負相關。
六、工作倦怠對離職傾向具有顯著預測力。
七、工作鑲嵌對離職傾向具有顯著預測力。
八、工作鑲嵌對工作倦怠與離職傾向之影響具有顯著調節效果。
According to the survey reported by the E-Jobs (An government Organization) in 2013, thirty-six percent of people who suffered burnout have left from the working places. Moreover, a survey conducted by Fortune to investigate many corporations that had predicament revealed that the cost required for a new employee eligible for taking over the job was 1.2 times of the wage paid to the one who left the organization. Hence, the major contribution of this thesis is to investigate “how to stay in the current job, instead of discussing turnover. Perspective of job burnout to the turnover intention with the moderating variable of job embeddedness will be demonstrated in this thesis.
The statistics scale in this questionnaire created by experts in this field was modified for this topic. The method, cross-sectional survey was employed in the case study of an opto-electronics corporation. A total 430 purposive sampling questionnaires were conducted and 373 effective ones were retrieved (86.7 % effective response rate). The conclusions were evaluated based on the assumption of this study with analysis methods of Descriptive Statistics, T-test, One-way Analysis of Variance, Pearson Product-Moment Correlation Coefficient and Hierarchical Regression.
