隨著時代的演變,「知識」本身變得愈發重要,現在不再是過去只依靠勞力便能使企業在競爭激烈的環境中生存下來,公司以及旗下團隊成員的「知識資本」才是讓企業能夠永續經營的關鍵,而知識的整合與創造更是其中的關鍵,透過將累積知識不斷的進行整理,並從中萃取出新的方法或技術,便能不斷的進行知識資本的累積。因此,為了提升公司的知識資本,需要團隊成員願意和同事分享其所擁有的知識與技術,而透過共享式領導會增加成員願意和他人互動、分享本身所知的意願。除此之外,團隊成員所交換的知識、資訊也必須要視工作上所必須的才能對公司有所幫助,因此交換資訊所包含的層面、資訊本身的品質,以及資訊的獨特性與機密性,也是能夠影響是否能夠創造知識的因素之一。因此本研究的目的即在探討團隊領導、協同資訊交換、知識整合以及知識創造這四項變數之間的關係。
本研究以「團隊」為分析的層級,並以高科技產業與製造業中的研發、設計、製造等部門為主要研究對象,樣本數總共54個團隊,288人。其中有24個團隊(即88人)的問卷為網路電子問卷,回收率為92.6%;而剩餘30個團隊(即200人)的問卷為紙本問卷,樣本回收率為89.3%。本研究採用驗證性因素分析來進行整體模式適配度的確認,並且採用階層迴歸中的強迫進入法,來驗證研究假設是否成立。
透過階層迴歸分析之後,得到以下的研究結果:
一、 團隊領導對協同資訊交換、知識整合、知識創造皆有顯著正向影響
二、 協同資訊交換對知識整合、知識創造皆有顯著正向影響
三、 知識整合對知識創造有顯著正向影響
Knowledge capital is more important than before in this century. Thus, how to create more useful knowledge has the highest priority in the company. In order to increase the knowledge capital in the company, employees have to be willing to share their tacit knowledge and skills. Shared leadership, a new type of team leadership, may help staffs more be willing to share their knowledge and skills. Because shared leadership can lessen team members’ distance from each other, let team members share the responsibility, and give team members more power. Besides, the information which team members changed is also important. These information musts can help the company increase the knowledge capital. Therefore, the breadth of information, the quality of information, and the unique of information is also important.
We use the online questionnaire and the paper questionnaire to collect research data from high-tech industry and manufacturing industry. There are 24 teams and 88 people use the online questionnaire, and 30 teams and 200 people use the paper questionnaire. After the data are collected, we use confirmatory factor analysis to confirm the fit of the model, and use the hierarchical regression to verify our hypothesis.
After the regression analysis, we discover 3 important conclusions:
1.Team leadership has excellent positive effect to collective information exchange, knowledge integration, and knowledge creation.
2.Collective information exchange has excellent positive effect to knowledge integration, and knowledge creation.
3.Knowledge integration has excellent positive effect to knowledge creation.
