本研究主要目的是探討領導-成員交換與組織公民行為之關聯性,並將團體認同作為中介變項,以瞭解團體認同在領導-成員交換與組織公民行為間的中介效果;另以領導者政治技巧作為調節變項,檢視該變項對於領導-成員交換與組織公民行為直接作用上的調節效果。本研究以南部地區傳統製造業、科技業、服務業等各產業員工作為問卷調查方法對象,總計發放300份問卷,有效回收問卷261份,有效問卷回收率為87%。研究結果顯示,領導-成員交換對組織公民行為有正向的影響;領導-成員交換對團體認同有正向的影響;團體認同對組織公民行為有正向的影響;團體認同在領導-成員交換與組織公民行為間具有完全中介效果;領導者政治技巧對於領導-成員交換與組織公民行為間之關係不具有調節效果。
The purposed of this study was to explore the relationship between the leader-member exchange (LMX) and organizational citizenship behaviors (OCBs); and group identity was used to be the mediator in order to comfirm the mediating role of group identity between the relationship of leader-member exchange and organizational citizenship behavior. In addition, the present study seen the leaders’ political skill as the moderater to examine the moderating role on the direct effect between leader-member exchange and organizational citizentship behavior. This study adopted Questionnaire Survey to research the employees from traditional manufacturing, technology and service et al. industries of southern Taiwan. A total of 300 questionnaires were assigned and 261 valid questionnaires were collected, the valid response rate was 87%. The results indicated that there is a significant positive relationship between leader-member exchange and group identity; there is a significant positive relationship between group identity and organizational citizenship behaviors; there is a significant positive relationship between leader-member exchange and organizational citizenship behaviors; group identity fully mediates the relationship between leader-member exchange and organizational citizenship behaviors; leaders’ political skill doesn’t have the moderating effect between the leader-member exchange and organizational citizenship behaviors.
