本研究以社會資本相關理論探討組織中相互依賴與社會賦閒之關係,並以同事信任與職場友誼為調節變項,檢視同事信任與職場友誼在相互依賴與社會賦閒的調節效果。本研究以中央所屬消防機關消防人員為此次的研究對象,採用便利抽樣方式蒐集資料,共計發放303份問卷,回收有效問卷共計263份,有效回收率86.8%。經實證分析後發現:1.相互依賴-任務依賴與社會賦閒間具有顯著正向關係;2.同事信任、職場友誼在相互依賴-任務依賴與社會賦閒間具有調節效果;3.同事信任、職場友誼在相互依賴-目標依賴與社會賦閒間具有調節效果。此外,根據研究結果,討論其在實務上與理論上的意涵,期能對後續研究者有所啟發,並提供各消防機關對消防人員管理實務之參考。

This study is based on the theory of social capital to explore the relationship between interdependence and social loafing in the organization. In addition, colleagues trust and workplace friendship as the moderators to explore the moderating effect between interdependence and social loafing. In this study, a total of 303 questionnaires were collected and 263 valid questionnaires were collected. The effective response rate was 86.8%, which was collected by the central fire department. After empirical analysis, the results show that there is a significant positive relationship between interdependence - task dependency and social loafing. Besides, colleagues trust and workplace friendship have moderating effects in the relationship between interdependence - task dependency and social loafing. In addition, colleagues trust and workplace friendship have moderating effects in the relationship between interdependence - goal dependence and social loafing. According to the results of the study, the researcher discussed its practical and theoretical implications, the ability to inspire follow-up researchers, and provide the fire authorities on the firefighter’s management practice reference.
