從正向組織行為的觀點,員工是企業重要的資源且是成功的關鍵因素,過去研究指出敬業心能預測工作績效,工作敬業心儼然成為提升經營績效的重要因素。本研究探討工作壓力與工作敬業心間的關係、工作生活平衡在工作壓力與工作敬業心間之中介效果,以及心理資本在工作壓力與工作生活平衡間之調節效果。本研究以國中和高中教師為研究對象,並採用便利抽樣作為收集數據的調查方法,總計發放350份問卷,有效回收276份,有效率達78.85%。研究結果發現:(1)工作壓力與工作生活平衡具有負向顯著關係 ;(2)工作生活平衡與工作敬業心具有正向顯著關係;(3)工作壓力與工作敬業心具有負向顯著關係;(4)工作生活平衡部分中介工作壓力與工作敬業心間之關係;(5)心理資本調節工作壓力與工作生活平衡間之關係。最後,根據本研究結果,提出討論和未來研究建議,期望能供日後相關研究之參考。
By the perspective of organizational behavior, employees are an important resource for enterprises and a key factor in success. In the past, research had pointed out that the engagement was able to predict job performance and work engagement as a key factor in improving business performance. This study examines the relationship between job stress and work engagement, and the mediating role of work-life balance in the relationship between job stress and work engagement, and the moderating role of psychological capital in the relationship between job stress and work-life balance. The research focuses on teachers in the junior high school and senior high school as research participants and adopted convenience sampling as the survey method for collecting data. A total of 350 questionnaires, 276 valid dyadic samples, and the valid response rate was 78.85%. The results are found: (1) Job stress has a significant negative relationship on work-life balance;(2) Work-life balance has a significant positive relationship on work engagement;(3) Job stress has a significant negative relationship on work engagement;(4 )Work-life balance partially mediates the relationship of job stress and work engagement;(5) Psychological capital moderates this relationship between job stress and work-life balance. Finally, according to the results of this study, the discussion and suggestion were provided for the future research.
