主管與部屬交換關係的理論(LMX)在西方發展已有近四十年的時間。不過,在台也有很多論文探討,但他們沒有(LMX)的理論來研究外勞的部分。因此本論文希望藉由實證研究來瞭解臺灣社福外籍勞工職場中,主管與部屬交換關係發展過程對外籍幫傭和看護與雇主間關係在信任與工作滿意度之影響。主要希望瞭解外籍幫傭和看護與雇主的交換關係品質的前置變數,對雇主的信任與外籍看護和幫傭的工作滿意度是否具有中介效果。
本研究以在台工作之三個國家菲律賓、印尼、越南的外籍幫傭和看護為樣本進行實證研究,總計發放1200份問卷,蒐集有效問卷為600份。並使用SPSS 套裝軟體來分析各變數之間的關係。研究結果發現如下:
●外籍幫傭和看護與雇主的交換關係正向影響外籍幫傭和看護對雇主的信任。
●外籍幫傭和看護對雇主的信任正向影響外籍幫傭和看護的工作滿意度。
●外籍幫傭和看護與雇主的交換關係正向影響外籍幫傭和看護的工作滿意度。
●外籍幫傭和看護對雇主的信任是外籍幫傭和看護與雇主交換關係和外籍幫傭和看護的工作滿意度的中介變數。

Leader Member-Exchange Theory (LMX) has been developing in western countries for 40 years. However there are also many thesises and researches about this in Taiwan, but there is no LMX to study about foreign laborers. For this reason we hope this article will, by actual research, help to understand how the development of relationship, and exchange between leader and member will influence the confidence and satisfaction between foreign household and health care assistants and their employers in their works in Taiwan. Mainly hope to find out whether the leading parameter of the exchange relation quality between the employers and foreign household and health care assistants, has intermediary affect on the trust to their employers and the satisfaction with the job of the foreign health care assistants and household. This Research used the foreign household and health care assistants working in Taiwan from three countries, the Philippines, Indonesia and Vietnam as samples to do the actual research. We gave out 1200 questionnaires in total, and collected 600 effective questionnaires. And used SPSS software suite to analyses the relation between every parameter. The result of study is found as follows:
●The exchange relation between the foreign household and health care assistants positively influences the trust of the foreign helpers and health care assistants to their employers.
●The trust of the foreign household and health care assistants to their employers positively influences how much they are satisfied with their job.
●The exchange relation between the foreign helpers and health care assistants positively influences how much they are satisfied with their job.
●The trust of the foreign h household and health care assistants to their employers is an intermediary parameter to the exchange relation between the foreign household and health care assistants and their employers, and also to how satisfied they are with their employers.
