近年來在經濟全球化與資訊發展快速下,亞太區域經濟持續活絡,市場加速擴張,歐、美、日等先進國家的跨國企業,愈來愈重視亞洲地區在世界經濟活動上的戰略地位,各國企業紛紛強化在此區的投資佈局。而我國已邁入以知識為主軸的經濟發展,引導跨國企業對台投資,設立子公司,近年來台投資之企業仍以美、日、英等工業國家為主。許多跨國企業把外派任務當作管理者領導能力及學習新知識的培訓工具。因此人員派遣問題也就格外的重要及明顯。
本研究主要目的是探討日本企業在台分公司之母國籍人員(PCNs)的海外適應情形,以及外派人員的個人背景、外派意願、組織支援、人格特質及工作能力等海外適應之影響因素。本研究透過個案深度訪談的方式,來了解海外適應情形,並將其分析整理,主要研究發現如下所述:
一、海外分公司外派人員的成功與否及適應能力,甄選外派人員與個人背景、外派意願、人格特質、工作能力等有密不可分的正向關係。
二、企業界應該重視外派前訓練計劃,提供給新進外派人員更完善的外派訓練,方能快速幫助海外分公司外派人員適應海外生活。
三、企業界應該創立一套完善且具人性化之外派人員適應制度,有良好的制度才能保障公司優秀人才,減少公司不必要的損失,公司也才能發展健全。
