國際觀光飯店服務的消費者有許多是國際的觀光客,其員工
常需面對跨國家、跨文化等更複雜的工作服務。過去的研究常探討領導者與部屬交換關係對組織承諾的影響或組織承諾對工作敬業的影響,對於領導者與部屬交換關係對工作敬業是否有其影響,則尚未有實證研究。因此本研究以國際觀光飯店員工的領導者與部屬交換關係與工作敬業的相關性為議題,探討其彼此間的關係,並且依據研究之結果提供國際觀光飯店管理實務與未來研究之建議。
本研究採用立意抽樣法,以國際觀光飯店員工為研究對象,
進行問卷調查。問卷共發放450份,回收415份,扣除無效問卷36 份,共得有效問卷379份,有效問卷回收率91.0%。利用層級迴歸分析驗證研究假設,實證結果得知,國際觀光飯店員工的領導者與部屬交換關係越佳時其員工越會表現出工作敬業。
Past studies have investigated the relationship between leaders- member exchange and organizational commitment as well as the
relationship between organizational commitment and work
engagement. However, less study examines the relationship between leaders-member exchange and work engagement. Therefore, this purpose of this study is to examine such a relationship among international hotel employees.
450 questionnaires were distributed and 379 valid questionnaires
were obtained after deleting 36 invalid questionnaires. Hierarchical regression analysis was conducted. The empirical results showed that leaders-member exchange was positively related to work engagement. Management practices and suggestions for future research are also provided.
