隨著環境的快速變遷,「團體」與「團隊」已經成為組織中最重要的運作單位,其組成方式也成為學術及實務界關注的議題。本研究將團體一致性區分為淺層與深層兩種類型,並探討對團體創新的影響。過去研究多認為團體一致性較不利於團體創新,為了平衡此兩者之間的關係,本研究進一步探討次團體(任務、友誼、邊緣人物)如何對於團體一致性與團體創新之間的關係產生干擾效果。
本研究採用問卷調查法,蒐集62個團體(隊)資料,共計421份問卷。研究結果顯示:(1)淺層團體組成一致性與團體創新之間不具顯著關係;(2)深層團體組成一致性與團體創新之間不具顯著關係;(3)任務團體對於淺層團體組成一致性與團體創新之間的關係具有干擾效果;(4)任務團體對於深層團體組成一致性與團體創新之間的關係不具有干擾效果;(5)友誼團體對於淺層團體組成一致性與團體創新之間的關係具有部分的干擾效果;(6)友誼團體對於深層團體組成一致性與團體創新之間的關係不具有干擾效果;(7)邊緣人物對於淺層團體組成一致性與團體創新之間的關係不具有干擾效果;(8)邊緣人物對於深層團體組成一致性與團體創新之間的關係不具有干擾效果。最後,針對本研究的主要研究發現與研究限制進行討論,並對未來研究的方向與管理實務上的意涵,提供些許的建議。

With the rapid changing of environment, “team” and “group” have been the most important operating units in the organizations. Besides, their ways of composition have become the most concerned issues in the field of academia and practice. In the study, we categorized group consistency into surface-level and deep-level, and investigated the effect on group innovation. Previous research found group consistency wasn’t beneficial to group innovation. In order to enhance group innovation, we explored the moderating effect of sub-group on the relationship between group consistency and group innovation.
Relying on data from 62 groups/teams, a total of 421 participants from Taiwan consisted of our final usable sample. Results showed that: (1) Surface-level group consistency wasn’t significantly associated with group innovation. (2) Deep-level group consistency wasn’t significantly associated with group innovation. (3) Task group moderated the effect of surface-level group consistency on group innovation. (4) Task group didn’t moderate the effect of deep-level group consistency on group innovation. (5)Friendship group partially moderated the effect of surface-level group consistency on group innovation. (6) Friendship group didn’t moderate the effect of deep-level group consistency on group innovation. (7) Marginal man didn’t moderate the effect of surface-level group consistency on group innovation. (8) Marginal man didn’t moderate the effect of deep-level group consistency on group innovation. Study limitations, future research, and managerial implications are also discussed.
