本研究以「反向師徒」為研究主題,以坤龍紡織作為研究個案,觀察個案導師與導生的反向師徒,如何透過知識分享達到組織創新,以及如何互動以發揮師徒功能。本研究問題有三點:
一、 釐清個案如何因反向師徒知識分享而促成產品創新?
二、 釐清個案如何因反向師徒知識分享而促成製程創新?
三、 釐清個案如何因反向師徒知識分享而促成管理創新?
本研究採質性研究法,以觀察法、訪談法和蒐集次級資料等方式進行三角檢證。本研究發現反向師徒透過知識分享,促成「管理創新」、「產品創新」、「製程創新」之組織創新。本研究討論研究發現之理論與實務意涵,並根據研究研究資料的綜合分析,本研究之結論可分為以下三點:
一、產品經驗,來自於師徒互補盲點。
二、製程目標,來自於流程化繁為簡。
三、管理溝通,來自對方的回應結果。

This study focuses on “reverse mentoring”,Kunlong Textile as the research field, and observing how the reverse mentoring of the junior employees’ and the senior employees’ of the case achieved organizational innovation through knowledge sharing.There are two issues in this study: (1)How can case studies contribute to Product innovation through the knowledge sharing?(2)How can case studies contribute to Process innovation through the knowledge sharing?(3)How can case studies contribute to Management innovation through the knowledge sharing?
This study adopted qualitative research methods to profoundly explore the interaction process of reverse mentoring. Observation, interviews, and secondary data collection were used for triangulation. Through carefully planning and managing each step in every process, management, product, and process innovations can be achieved. On the basis of the integrative analysis of the research data, three conclusions were drawn:(1) Product experience comes from mentoring and complementary blind spots.(2)The process goals come from a complex streamlined process.(3)Management communication comes from the other party's response.
