據研究指出,團隊成員間一般會存在著兩種衝突形式─任務衝突及關係衝突。關係衝突對於個人或團隊的層次,會產生負面的影響,包括減損團隊績效、降低決策品質、對組織的認同感、工作滿意度、成員留職率、增加工作壓力。反之,適合的任務衝突會產生正面的結果,包括促進團隊成員對問題有較大的了解以達到較高的團隊信賴度及效能。有相關研究指出,若能降低這兩種衝突的關連性,則會降低衝突帶來的負面影響,並進而增加導致正面結果的機會。
因此,本研究以任務衝突與關係衝突之連結性作為研究主題,試圖探討各變項對於區分衝突類型的效果及影響。研究中蒐集了60個工作團隊中252份團隊成員資料進行分析。研究結果顯示,負面情緒、表現目標導向、避免目標導向對衝突類型之連結性並無顯著之調節效果。而高團隊情緒智商、強連結、高學習目標導向、採高合作、高競爭方式處理衝突,皆對其連結性有負向調和效果。而採高迴避方式處理衝突,對其連結性有正向調和效果。
In studies, that two general forms of conflict, task and relationship, may surface among group members. The relationship conflict is detrimental to the levels of individual and group, whereas task conflict may be beneficial to groups. Task conflict may encourage greater understanding of the issues and lead to greater team confidence and effectiveness. Of relevance to the research posited that decoupling the task conflict from relationship conflict may decrease the chances of task conflict leading to negative outcomes while increasing its chances of leading to positive outcomes.
The goal of the study is to understand the moderation how decoupling the correlation between task and relationship conflict type. We collected 252 team member data from 60 teams. The results indicated that negative emotionality, performance orientation and avoidance orientation team, has no significant effect on correlation, but high group emotional intelligence, strong intragroup relational ties, high learning orientation,taking high cooperation approach, taking high competition approach was negatively effect to conflict type correlation. And high taking avoidance approach has positive effect to conflict type correlation.
