在過去十年中,越來越多人開始研究職家衝突(WFC) 。之後也發現不只是衝突,職家間也會發生促進(WFF) 。職家促進指的是,在工作或家庭中所獲得的經驗,技能,和機會會使另一個角色變得更容易。另外以往的研究發現,工作較有可能影響家庭(W->F),而家庭比較不會影響工作(F->W) 。
過去的研究發現員工的職業對家庭衝突(W->FC)和職業對家庭促進(W->FF)可能會被他或她的神經質,友善性,謹慎性和外向性影響。另外家庭是由丈夫和妻子兩個所組成。因此,員工的W->FC和W->FF很可能會受他或她的配偶的人格特質影響。又華人社會和西方社會有很大的不一樣。華人傳統性也不同於西方。因此,本研究選擇傳統性來衡量配偶的人格特質。
本研究的目的在研究影響人格特質(神經質,友善性,謹慎性和外向性)對W->FC和W->FF的影響並觀察配偶的傳統性是否會對此關係進行干擾。本研究對正在國防大學管理學院研究所、指參班、戰略班、正規班進修的軍官和他(她)的配偶做了全面的發放,總共發出三百七十五份,回收兩百二十四份,有效問卷為一百七十八份。結果證實配偶的傳統性是會干擾某部份人格特質對W->FC或W->FF的關係。
Over the last decade, a growing amount of researches have been devoted to work-family conflict (WFC). Further, researchers have found that rather than expe-riencing only WFC, work-family facilitation (WFF) may also occur which we define as occurring when participation at work (or home) is made better or easier by virtue of the experience, skills, and opportunities gained or developed at home (or work). Besides, previous studies suggest that the family domain is more permeable than the work domain, making work more likely to impact family (W->F) than family to impact work (F->W).
Previous studies degree to which employee experiences work-to-family conflict (W->FC) and work-to-family facilitation (W->FF) are likely to be influenced by his or her neuroticism, agreeableness, conscientiousness, and extraversion. The family is made up by husband and wife. So, employee experiences W->FC and W->FF are likely to be influenced by his or her spouse’s individual characteristics. Chinese is generally recognized as a society that differs substantially from the west on many contextual variables. Our traditionality also differs from the west. Therefore, present study was chose traditionality to measure spouse’s individual characteristics.
The present study tested the effect of personality (conscientiousness, neuroticism, extraversion, and agreeableness) on W->FC and W->FF; and the moderating effects of spouse’s traditionality.We were collected from 178 Military officers and his (her) spouse in Taiwan who study in graduate school or advanced military training program. Providing a 48% response rate (N = 375). The result verifies that spouse's traditional-ity will partly moderate the effect of personality on W->FC and W->FF.
