知識轉移是整個知識管理流程中非常重要的工作,本研究希望從知識接收者的觀點來了解影響知識轉移績效的關鍵因素。本研究擴充社會交換理論(Social Exchange Theory, SET)的概念,來探討不同因素對於知識轉移績效的影響程度,而在知識轉移績效的部分又分成知識品質與知識量來分別做探討。研究構面是以個人因素、科技因素、雙方關係以及環境因素等四個構面來分析,以提供較全面的觀點。個人因素包含經驗、學習動機、吸收能力以及認知利益;科技因素包含認知易用性與認知有用性;雙方關係包含信任及互動;環境因素則包含高階管理者支持以及員工訓練。本研究的樣本主要是以目前知識管理系統市占率較高的四家公司,來針對其客戶做問卷發放,最後回收的有效問卷為183份,有效樣本率占全體樣本的95.31%。
研究結果顯示,會影響接收者所接收的知識品質與知識量的因素共有吸收能力、認知利益、信任和互動等因素;而單獨會影響知識品質的有經驗和員工訓練等因素;單獨對知識量有影響的有學習動機、認知有用性以及高階管理者支持等因素,另外,在科技因素中的認知易用性因素,不管是對於知識品質還是知識量,都呈現不顯著的影響。最後,我們提出學術上與實務上建議,提供利害關係人參考。

Knowledge transfer is fairly critical in the knowledge management process. The study aims to understand the factors influencing knowledge transfer success from the knowledge seekers perspective. We developed the research model based on social exchange theory. Those factors which could improve knowledge transfer effectiveness include personal factors, technological factors, relationship factors, and environmental factors. The questionnaires were distributed to knowledge workers who use four knowledge management system products with top market share in Taiwan. Finally, 183 effective responses were collected.
The results indicate that absorptive ability, perceived benefit, trust, and interaction significantly affect both quality and quantity of knowledge transfer. Experience and training significantly affect the quality of knowledge transfer. Learning motivation, perceived usefulness, and top management support significantly affect the quantity of knowledge transfer. Finally, academic and managerial implications from the findings are also provided.
