回顧過去許多研究皆顯示情緒智能對於員工在工作上的行為、滿意度、壓力調適等皆有顯著影響。是故現今企業在進行員工招募遴選時往往希望能夠招募到具有優良情緒智能之員工,因此能否訓練主管提昇其進行甄選面談時識別應徵者情緒智能之能力便成為相當重要的議題。
本研究採用實驗設計方法,以292位學生大三與大四學生作為研究對象。將所有受試者分配至實驗組(訓練組)與控制組(未訓練組)中,並以差異分析比較兩組樣本在前測與後測上情緒智能識別能力之差異。實驗組實驗流程共有三個階段,第一階段為問卷的填寫,第二階段為前測與訓練前半段,第三階段則為訓練後半段與後測;而控制組則僅有兩階段,分別為問卷填寫與前後測。本研究訓練教材則是以情緒智能相關文獻為基礎所發展,且先以30位MBA學生進行預試,並針對預試效果進行訓練教材的修訂,之後請兩位人資領域學者進行專家檢定,始成為正式實驗時之訓練教材。面談甄選是以影片觀看進行評核,受試者被要求觀看7部面談甄選影片並作評核,前測時評核2位應徵者,後測時則評核5位應徵者。
研究結果發現:實驗組與控制組在前測時,其情緒智能識別能力並無顯著差異;然而實驗組受試者在經由訓練後,其情緒智能識別能力顯著較控制組要來的優異,且有達顯著水準。因此可以驗證本研究根據理論所設計出的訓練教材之有效性且個體情緒智能識別能力是可以透過訓練來提昇。
根據上述的研究結果,本研究建議實務界未來在進行面談遴選時,可以嘗試將本研究根據情緒智能之相關文獻,以理論作為基礎發展出之訓練教材,撰寫成實務上之訓練手冊,以供人資人員或主管在進行面談訓練參考之用,進而提升面談過程中識別他人情緒智能之效果,準確招募到高情緒智能之員工。


Many studies have shown emotional intelligence for the behavior of employees at work, satisfaction, stress management has a significant impact. Therefore enterprise would like to recruit the employees who have excellent emotional intelligence, thus training and enhancing interviewer’s ability of identify emotional intelligence in selection interview has become an important issue.
The experiment was conducted in this study. 292 junior and senior students in this study were assigned to the experimental group and control group. The two groups were compared the differences between the ability to identify emotional intelligence. There are three stages of the experiment in experimental group: The first stage is completed the questionnaire, the second stage is pre-training and pre-test, while the third stage is post-training and post-test; whereas the control group only has two stage: To fill out the questionnaire and complete all the test. Training program was based on literature of emotional intelligence. 30 MBA students were participated for the pilot, and the training program was revised according to the result. Finally, it became the formal version after two human resources experts and scholars were asked to test the validity. In this study, videos were used to become our interview material, subjects were asked to watch 7 videos and assess it. Two applicants were assessed in the pre-test, while five applicants were assessed in the pre-test.
The results show that the subjects’ ability of identify emotional intelligence in training group and control group was no significant difference in the pre-test. However, through training, the subjects’ identify ability in training group is significantly higher than control group and have reached a significant level in the post-test. Therefore, this study can verify the effectiveness of the training program and subjects’ ability of identify emotional intelligence can improve through training.
Based on the above findings, this study suggests practitioners can try to write this training program developed in our study into training manuals. And become a consultation in the selection interview in order to improve the validity of interview.
