本研究以Maillet年所作之研究為基礎,探討工作特性、目標情境、個人需
求強度與滿足、績效之關聯性研究。本研究別於Maillet在四方面進行研
究。第一:以一大製造公司之管理幕僚人員為樣本。第二:成就、關係、自
主三需求之干擾效果。第三:使用典型相關分析,合併績效與滿足,探討其
與工作特性與目標情境之關係如何?第四:探討部門別、教育程度不同,其
獨立變數與因變數關係如何?以干涉迴歸分析與典型相關分析進行資料分
析。研究結果顯示:工作明確對績效與滿足影響最大。三種需求在滿足上
皆有干擾效果,在績效上只有關係需求有此效果;成就需求、自主需求在績
效上則具有顯著之獨立效果 (independent effect)。獨立變數與因變數
間有曲線效果存在。部門、教育程度、年資不同其獨立變數與因變數間之
關係不同。

Based on Maillet's research, this study is conducted to examine
the relationship between independent variables--Job
Characteristics and Goal Settings, moderator variables--
Individual Need Strength, and dependent variables--Satisfaction
and Performance. This study extended the research in four
ways. First, it used an extended sample of several departments
of administrative personnel of a large manufacturing company.
Second, it examines the moderating roles of achievement,
affiliation, and autonomy need strength rather than growth need
strength. Third, what are the findings obtained from different
date analysis method. Forth, Individual differences in terms of
department, education, and company tenure are examined to
explore the potential moderating infulence. The moderated
regression analysis and canonical correlation analysis are used
to analyze the data collected from questionnaires. It is
concluded that goal specificity have a significance impact on
satisfaction and performance. Achievement, affiliation, and
autonomy need strength have moderating role on the relationship
between the independent variables on satisfaction, and
affiliation need strength moderate the relationship between
independent variable and performance. Achievement and autonomy
need strength have independent effect on performance. There
exists curvilinear effect between the independent variables and
dependent variables. Finally, department, company tenure, and
education all moderate the relationships between the
independent variables and dependent variables.
