  人是形成企業的重要要素之一,而企業內人際關係更是企業在經營過
程中不可忽視的重要環節;故本文在對於日本式企業經營的研究是以探討
企業內人際關係特質為主軸。研究中是以三個方面來討論日本企業內人際
關係特質:組織內成員之意識。組織利益與成員利益間的相互關係。
組織成員間相處之關係。  首先就組織內成員的意識來看,日本企業
組織內的成員其意識帶有濃厚的集團主義色彩,對於組織具有強烈的忠誠
心,以組織為優先,並重視組織內部的協調與合作,和組織形成共同體的
意識。然自平成元年(1989)後新加入日本企業體系的從員,雖仍保持對
組織的服從與忠誠心,也願意為組織付出,但不同的是他們對於自我的意
識、能力、個人生活方面則有愈來愈重視的傾向。  其次,就組織利益
與個人利益之間的關係來看;強調人性尊重主義與長遠目標經營理念的日
本式企業經營,將人視為企業最大的資源,因此對於雇用安定的維持與從
業員能力的培養、從業員生活的照顧是不遺餘力。從業員亦是以組織的利
益為優先,並視組織的繁榮成長就是個人的幸福達成;因此彼此的利益是
屬於共存共榮相互依存的形態。  最後,就組織內成員的關係來看,由
於日本企業內人際關係體系是縱式組織體系;而在終身制和年功制之下,
從業員間形成小差別大競爭的同期競爭狀態。  日本企業在面臨企業經
營環境改變,對於日本式企業經營亦有所修正;其對於企業內人際關係的
影響仍為日後值得研究的課題。
An enterprise is composed by the human. The human
relationship within an enterprise is the most important part of
the enterprise management. This thesis aims to study this
subject. Three aspects will be looked. They are theemployee''''''''s
consciousness, the relationship between enterprise''''''''s and
employee''''''''sbenefits, and the relationship of employees. First
of all, the employee''''''''s consciousness is concerned. Members of
theenterprise of Japanese employees have a fierce collectivism.
They are loyal totheir enterprise, and take its benefits for
precedence. The communication andcooperation among employees
have been thought highly of everything. But, most of the new
employees in the Japanese enterprise gradually have atendency to
regard their private life and their own ability as important.
Secondly, the relationship between enterprise''''''''s and employee''''''''s
benefits isconcerned. The Japanese enterprise management puts
great emphasis on individual and long-term objective management.
Therefore, the Japanese enterprise management emphasizes the
stability on employment and the staff''''''''svocational education.
Moreover, they also take care of employees'''''''' daily life. For
those reasons, we can realize that the relationship between
enterprise''''''''sand employee''''''''s benefits is the concept of unity.
Thirdly, the relationship of employees is concerned. This
study found that the greatest characteristic of human
relationship within the Japanese enterprise is its vertical
human relationship. Furthermore, under the LifetimeEmployment
and Seniority System, those relationships become a long-
termcompetition situation. Due to the change of the
management environment, the Japanese enterprisemanagement has
been changing gradually itself. Therefore, the trends of
humanrelationship within enterprise will still be worthy for
continuing study andresearch.
