壓力對個人與組織均可能產生不良的影響,而社會支持是緩和壓力、減低其負面影響的可行策略。現代社會多元而開放,許多女性擁有職業婦女的新角色,但傳統社會價值觀規範性的期許與束縛,使國民小學女性校長有家務與職業角色的工作負擔,必須尋求社會支持,以有效轉化工作壓力為身心健康與校務發展的契機,故有關女性之工作壓力及社會支持需求,值得深入探討。 本研究旨在探討國民小學女性校長工作壓力的知覺與社會支持之需求,期望研究結果提供教育主管機關、女性校長、以及有志於學校行政領導工作之女性教育同仁規劃專業生涯發展之參考。本研究以台北縣與台北市全體國民小學女性校長為對象,實施問卷調查,回收問卷率為90.7%,經調查發現,歸納以下結論:一、國民小學女性校長在處理校務時,會知覺到來自多方面的工作壓力,其中以執行校長 職責時最常面臨壓力情境,而角色期望則造成最大困擾。二、國民小學女性校長在處理校務時,為面對工作壓力時,總是可以時常獲得社會支持, 她們認為為了校務的順利推展與學校效能的提昇,社會支持是相當需要的。三、國民小學女性校長所知覺到的工作壓力「發生頻率和困擾程度」與「實際獲得和需要 獲得」的社會支持之間,關係尚不明確。 基於上述之結論,本研究嘗試提出以下之建議:一、教育主管機關宜貫徹職責相稱的理念與人文關懷的領導。 (一)宜賦予國小女性校長充足的職權。 (二)明定國小女性校長教學視導職責。 (三)建立評鑑國小女性校長的合理規準。 (四)建立國小女性校長的社會支持網絡。二、國小女性校長在學校經營運作時,宜重視行政的動態歷程、兼顧組織環境與教師個人 心理因素、分辨價值與事實的前提。 (一)行政歷程宜強調溝通和參與的功能。 (二)行政領導能重視建立共同願景的價值。 (三)行政運作要兼顧手段--目的的適切抉擇。 (四)行政措施需遵循突創性與評鑑革新的原則。三、國小女性教育同仁規劃專業生涯發展時,宜重視兼顧家庭角色的扮演與教育專業成長 的需求。 (一)宜重視婚姻與家庭生活的品質。 (二)行政生涯規劃需以持續進修自我超越和回餽社會為核心。 (三)要突破性別限制,主動建立社會支持網絡。四、研究者可以進一步的探討分析,以利研究結果的概化和推論。 (一)研究對象的擴大。 (二)研究方法的突破。 (三)研究過程的改進。
Stress can be detrimental to both the individual and the organization.Social support is a feasible strategy to alleviate the stress and to reducethe negative effects of stress. As modern society is diversified and open, many femalehave taken on new professional roles. The expectations and constrains of traditional values, however, require female elementary schoolprincipals to handle both family and career responsibilities and they needto seek support from society to effectively convert the work stress intoopportunities to develop their physical and mental health and to help them in their responsibilities at work. A study of the work stress and the social support needs for faced by female principals, therefor, is well worth conducting. The objective of this study is to probe into the perception of stressand the demand of social support for the female elementary school principalsbecause of the stress faced at work. It is hoped that the results of the research will provide a good reference for the supervisory education organizations, female pricipals, and for female colleagues with aspirationsto work as leaders in school administration for use in planning the develop-ment of their careers. Questionnaires were given to all of the female elementary school principals of Taipei County and Taipei City. The rate ofreturn was 90.7%. The following conclusions were drawn from the survey:1.When dealing with their school-related duties, female principals will perceive work stress coming from all quarters, the most stress coming while executing their duties as pricipals. Role expectations cause the biggest anxiety.2.When faced with the stress occasioned by the handling of their duties, female elementary school principals can acquire social support. They do think that it is very important for them to acquire social support so as to accomplishment of their work and improvement of performance.3.As to the work stress that the female elementary school pricipals perceive, the relationship between the "frequency of occurrence and extent of anxiety" and "actual support received and support needed" is still unclear. Based on the conclusions reached above, this research tries to bring upseveral suggestion:1.Supervisory education organizations should carry out the concepts of equal power and duties as well as leadership of human concern. (1)Female pricipals should be granted sufficient power. (2)Define the academic supervisory responsibilities of female principals. (3)Set up reasonable standards for assessing female principals. (4)Establish a network of social support for female principals.2.When female elementary school principals are running their schools, they should lay stress on the dynamic mechanisms of administration, the factors of organization environment and the personal psychological of their teachers, as well as distinguish the premise for values and facts. (1)We should emphasize the functions of communication and particpation in administration progress. (2)Administrative leadership should lay stress on setting up the common vision. (3)We should give consideration to the proper choice of both mean-end in administrative operations. (4)Administrative execution requires the observance of the principles of creativity and assessment reforms.3.While planning the development of professional career, the female educators in elementary school should take good care on their family roless and the needs of professional growth. (1)The quality of their marriages and families should be emphasized. (2)In planning administrative careers, continual study to improve oneself and giving back to society should be central. (3)Setting up a network of social support is vital in breaking through the sex barrier.4.Researchers can do further study and analysis to facilitate the generalization and induction of the results. (1)Increasev of the amount of research targets. (2)Breakthroughs in research methods. (3)Improvements in the research process.
