本研究目的在於瞭解目前台北市各社會福利機構和醫療機構社會工作員工作倦怠的
程度,探究影響工作倦怠之相關因素(個人因素ˋ案主因素ˋ組織因素),加以預測其因素
和因素之間差異‧ 試提建議,提供福利機構改善狀況以減少社會工作員的倦怠感‧

本研究以台北市社會福利機構( 即兒童福利ˋ青少年福利ˋ婦女及家庭服務ˋ老人
福利殘障福利)社會工作員與醫療社會工作員為研究對象,進行問卷調查‧使用之研究工
具,主要包括『案主因素量表』ˋ『組織因素量表』ˋ『工作倦怠量表』‧ 調查所得資
料,分別以單因子變異分析ˋT檢定ˋ積差相關分析及多元逐步迴歸分析等統計方法進行
分析‧ 本研究之主要發現與結論如下

一,個人因素對社會工作員工作倦怠程度有顯著的影響,自我尊重感愈低則社會工作
員工作倦怠程度愈高,工作年資愈久者則工作倦怠感愈低,亦性別ˋ年齡ˋ婚姻狀況ˋ薪
資均,對社會工作員工作倦怠呈現顯著相關‧

二,案主因素對社會工作員工作倦怠程度有顯著的影響,則社會工作員在處理案主問
題不當或社會工作員與案主關係不和時,感受到高的工作倦怠感‧

三,組織因素對社會工作員工作倦怠程度有顯著的影響,則社會工作員角色衝突與角
色模糊愈高則工作倦怠程度愈高, 並社會工作員在機構裡面工作量多ˋ自主性愈低則工
作倦怠感傾向愈高‧

四,社會福利機構和醫療機構社會工作員在工作倦怠上有顯著差異‧則醫院組『情緒
耗竭』程度高於社會福利機構組, 而在『非人性化』和『缺乏成就感』層面, 社會福利
機構組高於醫院組的傾向‧

五,影響社會福利機構和醫療機構社會工作員在工作倦怠之因素間有顯著差異‧影響
社會福利機構社會工作員工作倦怠之因素包括一週的工作時間ˋ性別ˋ
案主問題形態ˋ與
案主關係ˋ案主人數ˋ自主性ˋ工作量及角色模糊; 而影響醫療機構社會工作員工作倦怠
之因素包括年齡ˋ工作年資ˋ薪資ˋ案主問題形態ˋ與案主關係ˋ自主
性ˋ工作量及角色衝
突‧
The purpose of this is to sub-divide the affecting factors of social worker
burnout into personal,client,and organizational factors and observe the level
of affect the factors have on social workers. Social workers were divided into
welfare center workers and hospital social workers and the level of affect
eachfactors have on these groups were compared and contrasted. My main findings
are 

1.Personal factors wewe found to be affecting social workers''
burnout experience
level. As self-esteem diminished social workers were exp
eriencing higher level
of burnout such as emotional exhaustion, client deperso nalization ,and reduced
personal accomplishment. Lesser work experience usually meant
higher vulnerability
to burnout such as emotional exhaustion and client
depersonalization. Sex,and age
and income and marital status also had negative correlation to social worker
burnout.

2.The client factors were also found to be affecting the social workers''
burnout experienece level. When a social worker was working with inappropriate
type and severity of the clients'' problems and dissension
between the two socal
workers and clients,he/she was vulnerable to higher risk of burnout.

3.The organizational factors were also related to the burnout
experience level.
As the re was higher level of role conflict and role ambiguity,
social workers were
experiencing higher level of burnout. When a social worker''s
workload was high or
given less autonomy,he/she was vulnerable to burnout.

4.Also,there were distinctive differences between the level
of burnout experienced
by welfare center workers and hospital social workers. Alth
ough hospital social
workers were more likely to experience higher level of
emotional exhaustion,welfare
center workers were experiencing higher level of depersonalization and reduced
personal accomplishment.

5.There also differences in factors affecting burnout between welfare center
workers and hospital social workers. For welfare center
workers'' personal factors
such as sex and work experience,client factors such as number
of assigned cases,
type and severity of the clients'' problems and dissension between the two socal
workers and clients,and organizational factors such as role
conflict,role ambiguity,
autonomy and workload were found to be major factors causing
burnout while for h
ospital social workers personal factors such as age andwork
experience,and income,
client factors such as type and severity of the clients''
prouityblems and dissension
between the two socal workers and clients,and organizational
factors such as role
conflict,autonomy and workload were found to be major factors
leading to burnout.
