近年來,資訊科技已成為企業的重要策略武器,因此如何選聘、培育,並有效運用資訊人員實為產業界一大課題。事實上,唯有了解資訊人員生涯導向和職務之間的適配度對工作滿意度和組織承諾的影響,企業才能擬定更有效的資訊人員生涯管理策略,使得資訊人員得以發揮其潛力,而企業也得以獲利,達到「雙贏」,進而促進人類的福祉。
基於本研究的目的,本論文首先探討資訊人員在網際網路時代的高度價值,以及生涯導向、工作滿意度和組織承諾等相關文獻和理論。進而提出了資訊人員特質影響生涯導向和職位,和兩者配合性對工作滿意度和組織承諾造成影響,及工作滿意度影響組織承諾的研究架構。最後,本論文進行實證調查,以驗證本研究架構。
研究結果獲知,負責網際網路業務的資訊人員對於「管理能力」和「創造性」的發展需求較傳統資訊人員為高;女性人員則比男性人員更重視「生活型態整合」。在個人特質對職位的影響方面,愈資深、愈年長的資訊人員擔任管理性職位的比例也愈高。
生涯導向與職位相配合的資訊人員比不配合的資訊人員有較佳的工作滿意度和組織承諾。此外,工作滿意度非常顯著地影響組織承諾,由此可見,企業仍應致力於提昇資訊人員的工作滿意度,以促使資訊人員盡力為企業提供高價值的服務,進而增加企業的競爭力。
In recent years, Information Technology(IT) has become an important strategic weapon of enterprises. How to select, nurture, and utilize IT professionals effectively is an industry''s topic. In fact, only realizing the influence on the job satisfaction and organization commitment caused by the fitness between IT professionals'' career orientations and their positions, the enterprises can plan a more effective strategy for IT professionals'' career management. This strategy leads IT professionals to fully display their potentials and profits enterprises; it generates "Win-Win" and then improves the benefit of human beings.
For the purpose of the study, first, the thesis discuss the high value of the IT professionals in the Internet age. Second, it goes through the related literatures and theories on career orientations, job satisfaction, and organization commitment. Then, the study provides a research framework, including of the influence on positions and career orientations caused by IT professionals'' characteristics, the influence on job satisfaction and organization commitment caused by the fitness of career orientations and positions, and the influence on organization commitment caused by job satisfaction. Finally, the thesis progresses an empirical survey and verifies the research framework.
The findings show that Internet professionals have higher development need on "Managerial Competence" and on "Creativity/Entrepreneurship" than traditional professionals do;female professionals have higher emphasis on "Life-style integration" than male professionals do. When it comes to what individual characters can effect their positions, senior and older IT professionals have higher proportion hired as managerial positions.
IT professionals whose career orientations match with their positions have better job satisfaction and organization commitment than those whose career orientations mismatch with their positions. Additionally, job satisfaction influences organization commitment very significantly. In conclusion, enterprises should devote to improve IT professionals'' job satisfaction, lead IT professionals to provide more high-valued service, and then enhance enterprises'' competitive advantages.
