摘要
本文主要探討公平性的認知對組織成員行為之影響,並以財會專業服務性組織─會計師事務所為研究對象。研究資料得自211位協理級(含)以下之財稅及審計專業員工。經過階層迴歸分析後發現:程序正義對工作滿意度、組織承諾及離職傾向三項組織行為變數均有影響;分配正義僅對工作滿意度具有顯著影響。本研究之主要貢獻在於將程序正義分為四個構面加以探討並且發現四個構面中,薪資政策溝通過程的程序正義對工作滿意度、組織承諾、離職傾向均有顯著的影響。
Abstract
To investigate the relationship between organizational justice and organizational behavior, the present study examined the 211 survey responses of a multi-national accounting firm. Results suggest that procedural justice is significantly related to job satisfaction, organizational commitment and turnover intention; Whereas distributive justice is significantly related to job satisfaction only. Suggestions for managerial practice and further research are discussed.
