《中 文 摘 要》
建立「組織遠景」、激發「組織承諾」;由結構主導轉型為遠景主導;在組織理論發展中具有極重要的地位。而關於媒體組織遠景相關論述的探討,國內的研究本就極其罕見,更遑論將組織遠景與組織承諾搭配對傳播媒體所做的分析探討,本研究可算是第一次嘗試。故本研究以客觀的探討媒體組織遠景與組織承諾兩者間的相關性,並探究何種的組織遠景內容能讓員工產生較高的組織承諾,及在不同的人口統計變項下,對兩者差異性的影響。
為有效測得組織成員的認知反應,以量化問卷全面普查基隆廣播電台全體員工,求其廣度。為有效呼應組織結構的深層情境,採質性深度訪談的引導式交談,對組織情境進行再製、再現以及詮釋,以求其深度。致力於質、量化的合一,使之信度、效度皆達一定的水準;以期相互觀照,獲得最佳解釋。
研究結果發現,除不同學歷的員工,在組織遠景、承諾二者無顯著差異外,不同的人口統計變項對此二者皆有影響。其中;當員工所認知的組織遠景,愈是可具體執行、或愈富含策略技術,則可有效增加員工整體的組織承諾。而依深度訪談結果也發現;電台在閱聽人導向的策略技術執行的標準;會將閱聽人的品質需求轉換成具體節目內容,在開播前;會先做市場調查,以精確地瞭解閱聽人所想要的,並且以集體決策來發展出一個節目的型態模式,以符合閱聽人的品質之需求。
本研究的價值與意義即採個案研究中,單一個案多重研究方法進行,其功能即偏重在客觀事實的瞭解。對學術而言;俱足個案研究必備四大特性:「特殊性、描述性、啟發性及漸進性」。對實務而言;藉由個案深入剖析,探究媒體從業人員現況;經由量化實證、質性深訪,希冀得出客觀性的描述與探究,在探究從業人員需求後,提出適時適地的因應建議,裨供其他媒體經營者借鏡,以供實務界參考。
《ABSTRACT》
In the development of organization theory, it is so important to set up an “organization vision” and to stimulate “organization commitment”. Actually the researches about organization vision are quite few in Taiwan. And not to mention the analysis made by the combination of both the organization vision and commitment to the media organization. Therefore my study is to be the initial one in Taiwan. The study tries to exam the correlation of both the organization vision and commitment. And also to see which organization vision occurs higher organization commitment.
We hand out the questionnaires to everyone in the Keelung broadcasting station and had a complete interview with them to go with the consideration of both the width and depth of the study. And owing to both the qualitative and quantitative method, the study is expected to have both the effectiveness and efficiency.
And the findings of this study are as followings: First, different variables besides education do have influences on both the organization vision and commitment. The more concrete or strategic the organization vision is, the higher the organization commitment those employees have. Second, the station will transfer the audiences’ demand on quality to the program contents. They will have a market survey in advance to get the idea of what the audiences want and develop a model of a program to meet the needs of the audiences.
The value and meaning of this study is as followings. On one hand, it contains all four features that a case study should have: specialty, description, enlightenment and gradualism. On the other hand, it exams the needs of the media crews and provides some advices to be the references of the media management.
