隨著女性大量投入就業市場,雙薪家庭從業人員日漸增多,由於其扮演著工作與家庭間的雙重角色而感受到較多的壓力,因此較容易造成工作-家庭衝突。過去許多研究指出,在工作場所中,上司支持是最能有效降低部屬工作-家庭衝突的主要來源。然性別的差異,則是造成雙薪夫妻分擔工作或家務責任的一項重要原因,而近年來隨著社會風氣開放,許多人已不再持有傳統的性別角色態度,轉而持有平等的性別角色態度,亦使得雙薪夫妻對工作與家務的分工產生影響。
本研究以高科技產業雙薪家庭從業人員為例,分別以不同的上司與部屬性別組合及不同的性別角色態度做為上司支持與工作-家庭衝突之關聯性的干擾變項。研究發現:(一)不同的上司與部屬性別組合性別角色態度的干擾下,對上司支持與工作-家庭衝突的關聯性具有差異,(二)不同的性別角色態度下,對上司支持與工作-家庭衝突的關聯性具有差異。
While the raising labor force participation rates of women, the dual-career couples have been increasingly accelerating, due to the dual obligations of work and family taken by them, more and more pressures have come to their daily lives and led to work-family conflict as a consequence. There were indicated from many studies that sufficient supervisory support can effectively reduced the work-family conflict. However it has to note that the gender difference is a main factor on the issue of sharing working or housing responsibilities for those dual-career couples. In recent years, as a result of the developing liberalization in Taiwanese society, the traditional gender-role attitude has been losing its standing ground with critical doubts from the new generation. Instead, the value of gender equality starts to draw attentions and consequently, brings impact to the allocations of working and housing responsibilities in dual-career couples’ families.
The study is mainly aimed to explore the relationship between supervisory support and work-family conflict with a focus on dual-career couples in high-tech industry. Testing with various gender combinations among supervisors and subordinates, and various gender-role attitudes were designed as moderator variables in the study.
The study finding include as follows:
1.The variance between supervisory support and work-family conflict is significant while various gender combinations of supervisors and subordinates intervened.
2.Various gender-role attitudes lead to the significance of the correlated variance between supervisory support and work-family conflict.
