近年來,台灣企業不斷赴大陸投資,尤其製造業為了取得較低成本優勢,其趨勢更為明顯。企業赴大陸投資,經營重心會隨著投資進度而改變,比較常見的負面影響是本地組織縮編、裁員、甚至關廠以及人員外調。所以,本地員工可能會產生工作不安全感,本研究先在文獻中探討工作不安全感的理論架構、工作滿足、組織承諾、個人技能對公司的重要性、及員工對企業赴大陸投資的看法等文獻,了解工作不安全感前因及對組織行為的影響,其次探討工作不安全感的三種量表,最後選擇其中多構面量表,再以問卷施測,以驗證基本假設。
本研究以Greenhalgh與Rosemblatt(1984)的多構面工作不安全理論架構為基礎,參考Ashford, Lee, & Bobko (1989)發展之工作不安全問卷,收集各廠商員工工作不安全感、工作滿足、組織承諾、個人技能對公司的重要性、員工關於赴大陸投資的看法、與個人及公司基本資料,主要研究議題包括:1.工作不安全感和組織承諾與工作滿足的關係研究;2.技能對公司的重要性程度與工作滿足、組織承諾的關係;3. 個人對企業赴大陸投資的看法與工作滿足、組織承諾的關係研究;4.技能對公司的重要性、及員工關於赴大陸投資的看法,個別對於工作不安全感與工作滿足、組織承諾之間的調節作用。
本研究以國內九家赴大陸投資的廠商其員工為對象進行問卷調查,合計發放160份,回收143份,其中11份廢卷,有效問卷132份。以階層迴歸分析之研究結果發現受測者的工作不安全感對組織承諾有顯著解釋力,但對於工作滿足並無顯著解釋力。員工個人技能對公司重要性、個人對企業赴大陸投資的看法,均與組織承諾、工作滿足呈顯著正相關。技能對公司重要性、及個人對企業赴大陸投資的看法,對於工作不安全感與組織承諾或工作滿足之間的相關性,均不具有調節作用。
