隨著全球經濟的發展與科技的進步,各型組織在面對全球化之競爭環境下,或多或少都有些因應改變的措施。然而,組織的改變往往也對員工產生了一些負面的效應。在過去的二、三十年間,工作壓力和工作倦怠已成為許多研究的焦點。而在工作倦怠的研究方面,卻多侷限以專業助人者為研究對象,對於非專業助人工作之一般組織員工而言,其相關研究卻付之闕如。
另外,當組織面對外部環境不確定、內部環境不安定時,組織亦如同個人般會產生焦慮的反應,而此種組織焦慮反應,很可能是造成員工工作壓力的來源之一,亦可能形成員工的工作倦怠徵狀。在過去,對於工作壓力與工作倦怠的研究領域中,關於組織焦慮此一觀點,亦鮮少有學者論及。因此,本研究乃以一般生產、維修與研發製造性質之組織員工為調查對象,並透過迴歸分析與線性結構關係模式之統計分析方法,以探究組織焦慮、角色結構壓力與工作倦怠間的影響關聯性。
從568份有效問卷之實證分析結果發現,員工的角色結構壓力對工作倦怠變項具有顯著的正向影響關係,而透過社會支持的功能亦具有部分的緩衝效果。至於組織焦慮不但對員工的角色結構壓力變項具有顯著的正向影響關係,對工作倦怠變項亦具有直接與間接的影響效果。雖然本研究一般組織員工之工作倦怠程度並不高,然而,經由研究結果的發現,除了可提供組織管理者的參考外,對於工作壓力與工作倦怠研究領域,亦可填補其不足之處。
Following the development of global economy and advance of technology, every type organization facing the competitive environment of globalization, more or less, take some responding actions. However, organization changes often result in the negative effect toward employees. During the past three decades, job stress and job burnout have become the focus of studies. Nevertheless, in terms of job burnout researches, the sample of study usually limits in the “helping professionals”, for those “non-helping professionals” like organizational employees, study about job burnout has rarely been found.
Moreover, When organizations encounter the uncertainty of outside environment and the unstable of inside environment, which will create the same feeling of personal anxiety. Such organizational anxiety may become one of the sources of job stress or lead to the feeling of job burnout for employees. In the past, it seems that few researches have studied the job stress and job burnout from the point of organizational anxiety. Therefore, this research samples adopt employees from general production, maintenance, R&D, and manufacture organization. Through the Regression and LISREL analysis to explore the relation among organizational anxiety, stress of role structure and job burnout.
Empirical analysis to 568 valid questionnaires indicated that employee’s stress of role structure have significant positive relation to job burnout, and have partial buffering effect through function of social support. As for organizational anxiety, not only have significant positive relation to employee’s stress of role structure, but also have direct and indirect influence to job burnout. Although, the degree of job burnout was not high for general organizational employees, from this study results besides provide some reference for managers; also contribute to the lack of job stress and job burnout studies domain.
