摘 要
一個人事業生涯成功與否,取決於社會資本、人力資本與財力資本的組合運用。這其中又以社會資本所扮演的角色最為重要,它指的是在社會結構中成員之間所能夠用來促進生產的交往關係。本質上,這三種資本是有著彼此連動的關係,但社會資本可用來發展人力資本,亦可擴增財力資本。由此可見,社會資本所建構的網絡關係對於實現生涯發展目標提供了豐富的機會。
奠基於社會資本理論在結構面上的討論,絕大部分的文獻主張行動者在其網絡結構的位置,提供了行動者在特定方面的優勢,如找工作、獲得資訊、完成特定目標…等。依循這樣的觀點,本研究主要的研究問題是:一個人所形塑的網絡結構,是否會影響其從網絡結構中所獲得的網絡利益,進而影響其事業生涯的成功?為回答上述問題,經收集不同產業、不同職業之職場工作者425位的有效問卷為樣本,並應用結構方程模型來進行分析,實證結果發現:1.個體的人際網絡結構越異質,資訊獲得越豐富,所以工作成就越高;2.個體的人際網絡結構越異質,獲得的事業支持越多,進而影響事業生涯的成功;3.個人網絡中與他人的聯繫度越強,獲得的事業支持越多,進而影響事業生涯的成功。
