教師分級制對教師專業發展的影響
專業學習社群教師的觀點
摘 要
本研究的主要目的在透過專業學習社群教師的觀點,瞭解教師分級制對教師專業發展的影響,研究中首先透過文獻分析探討教師專業發展、教師分級制及專業學習社群的相關理念,以及教師分級制、專業學習社群與教師專業發展的關係;其次再透過個別訪談專業學習社群教師,瞭解其對教師專業發展的看法與困境,以及教師分級制對教師專業發展的影響。
根據上述的研究方法,研究者發現專業學習社群教師對教師專業發展的看法,包含專業學習社群教師的專業成長受內外在動機影響,並且以教學上的需求及個人求知興趣為主要成長動機,以及教師專業成長受專業學習社群影響甚鉅,而社群教師的專業成長困境,則包含學校主導教師做課程統整的進修,致使教師無暇做其他成長、同儕情感的維繫不易以及外在政策的壓力等。專業學習社群教師認為教師分級制對教師專業發展的影響則包括教師分級制對教師的專業成長動機影響不大、教師分級制對專業學習社群教師間的合作機制產生衝擊、評鑑未能中肯可能使教師著重於成果展現而忽視學生需求,以及薪資、研修、年資、職責規劃誘因不足,難以刺激教師專業成長。最後,本文根據上述發現,分別對促進教師專業成長以及教師分級制促進教師專業成長的部分提出相關建議。
The Effects of Teacher Career Ladder on Teacher Professional Development:
A Perspective from the Teachers of the Professional Learning Community
Abstract
The aim of this research is to explore the effects of teacher career ladder on the teachers of the professional learning community. This research first reviewed relevant literature on teacher professional learning community and further discussed their related theories and relationship. Second, through interviewing teachers of the professional learning community, a better understanding of their views and problems in regards to the effects of teacher career ladder on teacher professional development was grasped.
According to the above research, teacher professional development is motivated by the needs of teaching and personal interest in the pursuit of knowledge and is greatly influenced by the professional learning community. The professional development difficulties that these teachers face thus include the lack of time for other developments if school demands on the class schedule organizations are met, the hardships of maintaining a friendly atmosphere between colleagues, and the pressures from administrative issues. Teachers of the professional learning community believe motivation is not significantly affected by the teacher career ladder. However, the teacher career ladder greatly disturbs the cooperation mechanism between teachers, and with unfair evaluations, it leaves teachers stressing only results of excellence while overlooking the needs of their students. In addition, salaries, research opportunities, years of service, responsibilities, etc. do not provide enough incentives to encourage the growth of teachers’ profession. Finally, this article proposes related suggestions to improve the teacher professional development and on how the teacher career ladder can have a positive affect on it, too.
