臺灣博碩士論文加值系統

本研究主要目的在探討社教機構員工工作壓力、社會支持與專業承諾的關係。為達研究目的，依據文獻探討分析，自編「社教機構員工工作壓力量表」、「社教機構員工社會支持量表」、「社教機構員工專業承諾量表」作為研究工具，並以高雄市公立社教機構員工為研究對象，抽取450人進行問卷調查，所收集的資料，主要運用單因子變異數分析、積差相關、多元逐步迴歸等統計方法驗證假設。
本研究主要發現：
一、社教機構員工工作壓力現況，「專業知能」感受最大；社教機構員工社會支持現況，「親友家人」最多；社教機構員工專業承諾現況，「專業認同」最高。
二、社教機構員工工作壓力因背景變項的不同，部分層面具有顯著差異。
三、社教機構員工社會支持因背景變項的不同，部分層面具有顯著差異。
四、社教機構員工專業承諾因背景變項的不同，部分層面具有顯著差異。
五、社教機構員工對工作壓力的覺知愈低，在社會支持的程度大部份也愈高；社教機構員工對工作壓力的覺知愈低，在專業承諾大部份也愈高；社教機構員工社會支持愈多，專業承諾也愈高。
六、社教機構員工工作壓力對專業承諾的解釋情形，以人際關係的解釋力最大；社教機構員工社會支持對專業承諾的解釋情形，以親友家人的解釋力最大；社教機構員工工作壓力、社會支持聯合對專業承諾的解釋情形，以親友家人的解釋力最大。

The main purpose of the thesis is to study the relationship among the staff’s work pressure, social support and professional commitment in the social education institutions. Referenced by past research, the study tool is the self-designed “Index of the Staff’s Work Pressure in the Social Education Institutions”, “Index of the Staff’s Social Support in the Social Education Institutions” and “Index of the Staff’s Professional Commitment in the Social Education Institutions”. Totally 450 sample staff were surveyed in Kaohsiung municipal social education institutions. The hypotheses were tested through statistical analyses including one-way ANOVA, Pearson product-moment correlation and stepwise multiple regression.
The main findings are:
1. “Professional knowledge” is the main factor in the stressful situations that the staff feel. “Relatives, friends and family members” is the primary factor in the social support of the staff. “Professional identity” is the most important factor in the professional commitment of the staff.
2. Different background variables make the work pressure of the staff in the social education institutions vary greatly in some aspects.
3. Different background variables make the social support of the staff in the social education institutions significantly different in some aspects.
4. Different background variables have significant influence on some aspects of the professional commitment of the staff in the social education institutions.
5. The less work pressure the staff have, the more social support the staff can get. The less work pressure the staff feel, the more professional commitment the staff can make. The more social support the staff receive, the more professional commitment the staff will make.
6. In all index of work pressure , “human relationship” is correlated most with the professional commitment. In all social support, “relatives, friends and family members” is correlated most with the professional commitment. The analysis with a joint variable of the work pressure and social support shows that “relatives, friends and family members” is still correlated most with the professional commitment.
