招募是組織取得人力資源的第一個步驟,目的在於尋找與吸引公司所需之人才。求職者若不參加組織的招募活動,或在工作選擇時拒絕該工作機會,對招募的成果都會產生影響。欲增加招募成功的機率,便需要瞭解求職者的工作選擇決策:包括工作或組織屬性對應徵者決策之影響,以及應徵者如何使用招募相關資訊形成決策的歷程。本研究欲探討工作經驗與就業狀況對求職者的工作屬性偏好與決策策略之影響,並以招募階段作為干擾變數。
本研究針對求職者143人進行工作選擇實驗,採用階段性縮減法請受訪者在網站上填答。研究結果發現,工作經驗與就業狀態會影響求職者的工作屬性偏好,決策階段則扮演干擾變數的角色。另外,工作經驗與就業狀態對求職者採用之決策策略關係並不明顯。組織若希望在招募活動中吸引不同特性的求職者,可以利用本研究的方法進行調查,以協助組織瞭解求職者對工作屬性的偏好,並於招募的不同階段適時強調之,以增加招募活動的成效。

Recruiting is the first step to achieve human resource for an organization; the goal of recruiting is to identify and attract those talents whom are needed by company. If applicants do not attend to recruiting activities or simply reject the job offer in final stage, it would influence the effectiveness of recruiting. To increase the rate of successful recruiting, it is inevitable to know the applicants' job choice behavior: including the influence of job/organization's attributes on applicants' job choice and the process that applicants use relative recruiting information to form their decisions. This study probes that whether the applicants' job experience and employment status would influence their job attributes preference and the decision strategy they adopt, and verifies whether decision stage would moderate these relations.
This study use phased narrowing method to conduct our job choice experiments on web site, and there are 143 job seekers who join our experiments voluntarily. Result shows that applicants' job experience and employment status would influence their job attributes preference, and decision stage would moderate this relation. On the other hand, job experience and employment status didn't influence applicants' decision strategy significantly. If enterprises want to attract applicants with different characteristics, phased narrowing method is useful to survey the applicants' job attributes preference; and enterprises could enhance those attributes in different recruiting stages to improve the effectiveness of recruiting activities.
