最近十年來,由於全球化趨勢以及資訊科技發展,改變了企業組織型態與管理工作本質,使得組織間的界限產生大幅度變動,文化、地理位置、距離以及人類行為之界限亦更加模糊,而「虛擬團隊」正是此趨勢下產生的新型態工作團隊。透過資訊科技與網路通訊的輔助,虛擬團隊的團隊成員能夠跨越時間與空間的界限,一起工作及開會,有效地回應供應商以及顧客的需求。然而,隨著虛擬團隊的廣泛應用,許多企業只見到網際網路與通訊技術帶來的好處,卻忽略在高度數位化下,可能伴隨著成員間的懷疑、猜忌,以及不信任,影響團隊的互動品質與共識的形成,反而阻礙團隊之運作。有鑑於此,本研究將探討團隊虛擬化程度與情境配適對團隊效能之影響效果,並進一步提出虛擬團隊的適用情境為何。
經由相關文獻探討初步發現,團隊虛擬化程度與任務特性、團隊人格特質組合、地理分散程度,以及環境不確定性等情境具有密切的關聯性,並且會對團隊效能產生影響,故本研究接續以個案訪談方式,進一步釐清實務上團隊虛擬化程度與此四大情境之配適關係,以及在情境配適下對團隊效能產生的影響效果。
最後,本研究以台灣製造業的團隊為研究對象,採問卷調查方式進行驗證,共收集到90套完整且有效之團隊問卷(包含團隊領導者問卷90份,團隊成員問卷385份),所得結論如下:(1)團隊虛擬化程度與任務不確定性配適對團隊效能有顯著性的影響。(2)團隊虛擬化程度與任務可分析性配適對團隊效能有顯著性的影響。(3)團隊虛擬化程度與團隊人格特質組合配適對團隊效能有顯著性的影響。
In recently decades, due to the globalization and the development of information technology, the types of organization and the nature of management have been changed, and the boundaries between organizations varied largely at the same time. Besides, the boundaries of culture, geographic locations, distance, and human behavior has become blurred. In the current trend, “virtual teams “just are the latest type of work group.
With the help of information technology and Internet, the members of virtual teams can work and have a meet together cross over the boundaries of time and space. Of course, they can response the demands of suppliers and customers efficiently. However, according to the application of virtual teams widely, many enterprises only care about the advantages of the internet and information technology but ignore that team members might doubt and distrust each other with the digitalization. The quality of communication might be lower and consensus might be hard to reach. Therefore, the purpose of this study is to explore the influence of virtualization level of team fitting with situation on team effectiveness. Then, we explore further what the right situations are.
According to literature review, the virtualization level of team is related closely with task characteristic, the composition of personalities in team, geographical dispersion, and environment uncertainty. The team effectiveness will be influenced by the relationships. Further, we distinguish the fitting relationships between virtualization level of team and four situations, and figure out the influence effect on team effectiveness in case studies.
Finally, the teams of Taiwanese manufacturing industries are samples of this study, and the questionnaires were used. There were 90 valid and complete team samples (including 90 samples of team leader and 385 samples of team members). The results of this study are as follows:(1)The hypothesis of the influence effect of fit of virtualization level of team and task uncertainty on the team effectiveness was supported. (2)The hypothesis of the influence effect of fit of virtualization level of team and task analyzability on the team effectiveness was supported. (3)The hypothesis of the influence effect of fit of virtualization level of team and team personality composition on the team effectiveness was supported.
