本研究以領導者與部屬交換關係以及同事間關係,來探討其是否會影響員工之組織承諾,以及在組織承諾提高之後,員工是否會為了組織整體的利益而與提高自身的知識分享意願。本研究並更進一步驗證組織承諾在領導者與部屬交換關係、同事間關係與知識分享意願等構面間的中介效果。本研究以中華徵信所(2002)出版「台灣地區大型企業排名」的名單為抽樣對象。總共發出152套問卷,而回收的有效問卷中是由48位主管,以及96位部屬配對出48對有效樣本,有效問卷回收率為31.6%。
主要研究結果如下:在領導者與部屬交換關係對組織承諾方面,主管的認知方面皆不成立;但部屬方面皆成立。另外在同事間關係對組織承諾部分,也有顯著的影響。在組織承諾對知識分享意願方面也有顯著的影響,尤以努力承諾和價值承諾的影響較為顯著。最後研究結果證實,努力承諾可作為領導者與部屬交換關係、同事間關係影響知識分享意願之中介變項。
The purpose of this study is to explore the relationship between LMX (leader—member exchange), TMX (team—member exchange), organizational commitment and knowledge sharing willingness. This study also examined mediating role of organizational commitment between LMX, TMX and knowledge sharing willingness. This study sent out 152 dyads questionnaires with 48 dyads questionnaires returned.
The results of this study is following:
(1)LMX had positively related to the organizational commitment, but supervisor cognize did not. (2)TMX had positively related to the organizational commitment, but retention commitment did not. (3)Organizational commitment had positively related to the knowledge sharing willingness, but only effort commitment did. (4)Overall, the mediating effect of effort commitment between LMX, TMX and knowledge sharing willingness was support.
