企業購併行動的背後通常隱含著劇烈的組織變革,但是影響購併成敗的關鍵,其中人力資源的整合與員工的支持是極重要的因素之一。學術上多側重在財務面的研究,本研究經由文獻探討與問卷的發放,針對企業購併的倫理議題與組織承諾的關聯性與影響來探討。其共發出300份問卷,有效問卷為222份。本研究主要的目的包括:探討在購併整合時期中倫理議題與組織承諾的關係、探討在購併過程被併公司員工對倫理議題與組織承諾的關係是否會因員工本身背景而有影響之關聯性。
本研究分析後發現購併整合時期中倫理議題與組織承諾有顯著相關性,「工作權保障」因素、「尊重與公平」因素與「人性化整合」因素與組織承諾三構面之間有正相關。員工本身背景對倫理議題與組織承諾具明顯干擾效果。員工的學歷在企業提供工作權保障與人性化整合對其情感性承諾、規範性承諾與持續性承諾具顯著干擾效果。本研究結果提供企業進行購併行動時應該考慮的倫理議題,以期能增加企業購併的成功機率,進而保障員工的基本權益。
The mergers and acquisition usually implies a forceful organization revolution, but the hot button to affect the success or loss of acquisition is human resource integration and the employees’ support. In the groves of academe, it regards more in the financial field. By deriving documents and sending questionnaires, this study empirically examines the relationship between ethical topic of mergers and organization commitment. Total 300 questionnaires were sending, and returned 222 questionnaires were effective. This study main object includes the relationship between ethical topic of business acquisition and organization commitment during the acquisition integration period, and the influence of employees’ background in the relationship between ethical topic of business acquisition and organization commitment in acquisition process .
After this study analysis, there is relative significance between ethical topic and organization commitment during the acquisition integration period. The “job right guaranty” factor, the “respect and equity” factor and the “humanity integration” factor are positively related to the three dimensions of organization commitment. The employees’ background in the relationship between ethical topic of business acquisition and organization commitment is provided significant moderate effect. The employees’ record of formal schooling is provided significant moderate effect when the business supplies job right guaranty and humanity integration for affectivity commitment, formal commitment and persistent commitment. This study result supplies the considerable ethical topic when business conducts acquisition activity, in order to raise the success percentage of business acquisition activity and assure employees’ basic rights and interests.
