本研究試圖探討下列問題:探討主管在處理組織中員工間的衝突時,其衝突管理風格,包含整合型、順應型、競爭型、避免型以及妥協型,對於部屬認知的領導效能的影響、是否會因為部屬的性別角色態度上的不同(傳統女性,平權發展、傳統男性)而有顯著差異,以人口統計變項、部屬與主管的關係及部屬個人負面情感作為控制變項。根據研究結果,提出建議,期能有助於主管對於衝突管理風格的掌握,進而提升領導效能。
本研究兼採文獻分析及問卷調查法的方式進行研究,並根據文獻分析、研究目的及待答問題,編製問卷,以便利取樣方式回收有效問卷189 份。使用皮爾森相關分析、階層迴歸等方式作為資料分析方法。
本研究獲得結果如下:主管的衝突管理風格對於員工所認知的領導效能有顯著影響,其中以整合型與順應型對於領導效能有正向影響,而競爭型則有顯著負面影響。而在性別角色的干擾效果上,屬於平權發展態度的員工,對於男性主管使用競爭型衝突管理風格時,有顯著正向影響,而傳統男性與傳統女性態度,則無顯著影響。
This research tried to explore questions as follows: Is there a correlation between supervisors’ conflict management styles (integrating, obliging, dominating, avoiding and compromising) and employees’ perception of leadership effectiveness. And is it different under the moderating effect of employees’ gender role attitudes in the relation between supervisors’ conflict management styles and employees’ perception of leadership effectives.
Questionnaire extending was utilized for researching, there were 189 valid response questionnaires. Pearson Correlation Coefficients and hierarchical regression were employed for data analysis.
According to the statistical result, supervisors’ conflict management styles had affection on subordinates’ perception of leadership effectiveness. Integrating and obliging style have positive affection on leadership effectiveness; dominating style has a negative affection on leadership effectiveness. And subordinates’ gender role attitude has no significant moderating effect on the relation of supervisors’ conflict management and subordinates’ perception of leadership effectiveness.
