本研究以362位醫院工作人員為對象,探討醫院內部組織正義、工作滿足與離職意圖的關係,並利用線性結構關係模式,分析組織正義、工作滿足與離職意圖各層面間的相關程度及因果關係,結果發現:(1)員工對組織正義認知的程度與其工作滿足具有顯著之正向影響;(2) 員工對組織正義認知的程度與其離職意圖具有顯著之負向影響;(3) 工作滿足對組織正義與員工的離職意圖具有顯著的中介影響。最後,本研究根據實証研究之結論提出建議,以資作為醫院人力資源管理與後續研究者斟酌參考。
This research was design to use 362 members in hospital, as the subjects for empirical analysis, to examine the relationship between organizational justice, job satisfaction and turnover intention with LISREL. The findings are:(1) Organizational justice of staff has significant with right effect on job satisfaction. (2) Organizational justice of staff has significant with negative effect on turnover intention. (3) The relationship between organizational justice and turnover intention is mediated by job satisfaction. In the end, according to the verified research comments, it may offer some suggestion to hospital and further studies.
