個人創造性、創新環境與創新行為之間的關係,在過去的研究已有所探討。本研究以角色認定理論為基礎,將個人創造性視為創新角色認定的內在標準,社會系絡因素視為外在刺激,並將社會系絡因素區分為組織支持、同儕期許、主管期許三構面,探討創新角色認定在個人創造性、社會系絡與創新行為間的中介效果。並在創新角色認定與創新行為的關係中,加入任務特性作為干擾變項,觀察任務自主性與任務多樣性兩個構面對此關係是否產生干擾效果。透過LISREL與SPSS軟體進行資料分析後發現,組織對創新的支持會正向影響同儕與主管對員工創新角色的期許;同儕期許、主管期許與個人創造性會正向影響創新角色認定;而創新角色認定會正向影響創新行為的表現。任務自主性在創新角色認定與創新行為的關係中,存在正向的干擾效果;任務多樣性的干擾效果則是不顯著。研究結果證實了創新角色認定在個人創造性、社會系絡與創新行為間的中介效果,且任務自主性在創新角色認定與創新行為之間存在正向的干擾效果。本研究更進一步釐清了組織支持、同儕期許與主管期許之間的關係。
Individual and contextual factors have been identified to significantly influence creative performance. This study tested a model of creative role identity for a sample of Taiwanese employees to examine effects of four factors on individual creative behavior by the creative role identity process: individual originality, perceived organizational creative encouragement, perceived supervisor role expectations for creativity and perceived coworker role expectations for creativity. In another way, whether task autonomy and task variety would have influence on the relationship between creative role identity and creative behavior was also discussed in present study. Results showed that(1)organizational creative encouragement would contribute to supervisor and coworker role expectations for creativity,(2)individual originality, perceived supervisor role expectations for creativity, and perceived coworker role expectations for creativity would be positively related to creative role identity,(3)positive creative role identity would be helpful about employee’s creative behavior, and(4)task autonomy would moderated the relationship between creative role identity and creative behavior. Those findings could provide some managerial advices for related research and practice.
