臺灣博碩士論文加值系統

本研究旨在探究國民小學校長面對學校中教學領導相關問題解決時，其思考之歷程、內涵，及其啟示。本研究之研究參與者共六位，採取質性研究中之放聲思考法與訪談法為主，並從文獻歸納出教學領導五個重要任務，作為問題情境測驗研究工具設計的依據，五個重要任務分別為：促進學校發展目標、確保教與學的品質、營造正向積極的氣氛、提供教學資源與環境，以及協助教師成長與發展。在校長思考歷程方面，是透過文獻歸納的問題解決思考歷程六個階段來探討，包括：狀況判斷、瞭解問題、問題分析，釐清性質、聯想變通方案及方法、決策分析，設定假設、評估及檢視索解行動、提出解決辦法及策略。而校長思考內涵方面，則以校長教學領導議題相關問題解決的六個重要層面來進行分析，包括組織／文化層面、教師／教學層面、學生／課程層面、社區／外在層面、上級教育行政機關層面，以及校長本身層面。根據個案分析結果，本研究所獲致的結論如下：

壹、校長教學領導相關議題問題解決的思考歷程
一、過去經驗及自身信念是多數校長處理當下問題時的決定基礎。
二、多數校長在提出解決辦法與檢視索解行動中來回臍A以求得最佳解。
三、部分校長傾向於簡單的瞭解問題之後，即先想定辦法與作下決定。
四、部分校長作較多的決策分析與設定假設層面，以確保足夠考量。
五、部分校長以每發現一個問題癥結，而後作一個回應的循環來思考。
六、部分校長傾向較多的原因推測與問題再定義，而不迅速對問題求解。
七、部分校長在提出解決辦法後，才回到問題性質重新思考。
八、部分校長提出解決辦法後，會再尋其他可行決策來趨近滿意度。
九、部分校長會在找出所有可行策略之後，融入自我經驗以提出最佳辦法。
十、校長問題解決歷程圖像，顯現跳躍、捷徑、逆向、規律與循環辨證。
十一、校長問題解決的思考主題，呈現螺旋式與直線多向式思考路徑。

貳、校長教學領導相關議題問題解決的思考內涵
一、在組織／文化層面：校長思考的內涵，包括學校氣氛是重要的推力、強調溝通傳達的方式、注重行政領導的效能、激勵支持比實質協助更具意義、適當運用機制形成默契、規畫安排要將教師面向考量進去。

二、在教師／教學層面：校長普遍認同教師教學工作與班級經營之忙碌，重視教師對組織的認可與投入，盡力考量教師之需求與期待，配合教師經驗，協助教師解決各種問題；妥善管理教學計畫，間接保障教學品質與學生能力；多數校長皆透視教師心態，以發覺問題發生的原因。在教師素質及情緒管理方面，則是校長認為現今教學領導問題當中，較為困難處理與出現阻礙之處。

三、在學生／課程層面：研究顯示出校長較少將注意力集中在此層面，部分校長強調教師安定是會影響願景是否永續的關鍵，且間接影響課程與教學的品質。

四、在社區／外在層面：現今教學不再是學校關起大門來做的事，家長、學校、教師形成了三大勢力，因此家長的需求、學校社區的溝通互動，及外界有形與無形的支援，皆是校長面對問題時所不易輕忽的關鍵。

五、在上級行政機關層面：教育政策與學校的認知及做法不同，致使校長在教學領導上無法連貫與掌握重點。加上教育改革後，家長參與及知識水準提高，對校長教學領導形成另一個考驗。

六、在校長本身的層面：分成三部分，包括校長經驗、校長信念、校長角色。在校長經驗方面，具個殊性與影響力。在校長信念上，認為成敗乃兵家之常事，勿將少數力量視為全部；改變自己，易於改變他人；以正向積極的人生觀，帶領師生前進；部分校長會依其個性產生做法；對人可期盼成長，對事則堅持原則；事後等於是退而求其次；強調大原則在，細部與過程則皆可彈性。在校長角色上，校長以帶頭領導及非命令方式引領認同，以關心支持與激勵方式尋求共識，隨時激勵支持，主動協助成長。在校長處理事件的態度，是雙方都給予肯定、但兩方都要檢討；進行問題解決之決定時表現出果敢與當機立斷。

The purpose of this study is to explore the thinking process and thinking contents of elementary school principals while facing problems on instructional leadership. The research methodology of thinking aloud and interviews are adopted in this paper and six principals participated in the research. According to the reference literature, five important tasks of instructional leadership are concluded. The five instructional leadership tasks are designed as basement of “situational cases”, and they are listed as following: (1) developing the development goals of the school; (2) ensuring the quality of teaching and learning; (3) constructing a positive atmosphere; (4) offering a teaching resource and environment, and (5) promoting teachers’ professional development.
For one thing, regarding to the principals’ thinking process, based on the reviewed literature, six problem solving stages are listed. They are: (1) judging the condition and understanding the problem; (2) analyzing the problem and distinguishing it’s property; (3) associating the problem with other project, concept, or method; (4) analyzing the decision and making assumption; (5) evaluating and examining the solution action, and (6) putting forward the solution and strategy.
For another, regarding the principals’ thinking contents, based on the reviewed literature, six important dimensions of instructional leadership of principals are listed. They are: (1) organization/culture dimension; (2) teachers/teaching dimension; (3) students/curriculum dimension; (4) community/outside school dimension; (5) educational administrative institution dimension, and (6) principal himself dimension.
At the end of the research, based on the result of protocol analysis and interview data, the following conclusions are obtained, and listed as follows:
1. The thinking process of principals while solving problem on instructional leadership.
(1) The experiences and self-belief are the main keys used by most principals while they are solving the current problems.
(2) Most principals try to find the best solution between putting forward the solution and examining the solution.
(3) Parts of principals are apt to simply understand the problem, and quickly come out a solution and make a decision first.
(4) Parts of principals make more analysis of decisions and make more assumptions to insure that their consideration is enough.
(5) Parts of principals will take an action to each difficult they find. Their process will be repeated as a cycle until all the difficult is solved.
(6) Parts of principals are apt to make guesses for the reasons causing the problem and redefine the problem on their own opinions.
(7) Parts of principals reconsider their guesses on redefinition are sometimes more than the quick solution they offer.
(8) Parts of principals put forward the solution, and then they look for another feasible decision for compensation in order to achieve perfect satisfaction.
(9) Parts of principals incorporate their own self- experience with the solution in order to propose the most feasible strategy.
(10) The figure of principals’ thinking process appears to be types of jumping, shortcutting, reversing, ordering, and dialectical circulation.
(11) According to the thinking theme, the thinking course of principals’ problem solving presents a path of the spiral type or the straight-line type.
2. The thinking contents of principals while solving problem on instructional leadership.
(1) Organization/culture dimension
The principals’ thinking contents include: The school atmosphere is the important thrust. Put emphasis on communication and transmission. Pay attention to efficiency. Encouragement is more meaningful than concretive support. Establish mechanism to form tacit understanding, and arrang teachers’ assignment should consider the need of teachers.
(2) Teachers/teaching dimension
The principals generally admit that teaching stuff and the class management make teachers busy. They pay attention to the teachers’ effort and identification to the school. Doing the best to consider the teachers’ need and expectation. They Help teachers to solve various kinds of problems. Besides, they manage the teaching plan properly for indirectly ensuring teaching quality and students’ learning ability. They understand teachers penetrately in order to find the reasons which cause teachers’ problems. Most principals think that teacher's quality and emotional management are too more difficulty to deal with on instructional leadership.
(3) Students/curriculum's dimension
The research concludes that principals concentrate less attention on this dimension. Parts of principals emphasize that teachers’ stability is the key which indirectly influences a lasting vision of a school and the quality of the curriculum and teaching.
(4) Community/outside school dimension
At present, teaching is no longer the matter of the fact that the school closes its gate and neglects everything outside the gate. Parents, schools, and teachers are the three kinds of major forces. Therefore, principals can’t neglect the need of parents, the communication and interaction between schools and communities, and the material and invisible support out of school.
(5) Educational administrative institution dimension
The educational policy is different from the understanding and practice in schools. This kind of situation causes the problem that principals are unable to be consistent and grasp the focal point on instructional leadership. Especially after the reforming of education, the participation and knowledge improvement of parents form another challenge to the principals.
(6) Principal himself dimension
This dimension is divided into three parts, including principals’ experiences, principals’ faith, and principals’ role. For principals’ experiences, it is very specific and influential power. For principals’ faith, principals think the success or failure is an ordinary affair in our daily life. Don’t focus on few opinions rather than the whole. Changing yourself is more easily than changing others. With positive life philosophy, lead teachers and students to go forward. Parts of principals solve problems depending on his (her) character. For persons, principals expect the individual’s growth, but for things, they insist the principles. They emphasize main principle, but the details and process can be flexible. On principal's role, principals will head up to make a model instead of ordering. Principals not only encourage and assist teachers at any time, but also help their professional growth actively. The attitude toward handling affairs is giving affirmation to both sides. At the same time, both sides of them have to examine themselves. When solving a problem, principals are apt to be decisive and confirm.
