已有許多的研究是在探討員工正面行為之前因變項,卻較少探討員工偏差行為前因變項。本研究目的主要目的為:1.探討組織情境認知對員工偏差行為之影響;2.探討個人道德標準對員工偏差行為之影響;3.比較組織情境認知與個人道德標準對員工偏差行為之影響。本研究採用問卷調查方式,以補教業、資訊業、醫療業、公益業、運輸業、電信局及銀行業的234位員工為研究對象。研究結果顯示:1.分配公平與人際偏差行為呈負向關係;2.工作不滿意與人際偏差行為與組織偏差行為成正向關係;3.理想主義與人際偏差行為呈負向關係4.個人道德標準對人際偏差行為之影響會比組織情境認知對人際偏差行為之影響更為顯著。本研究結果將有助於管理者對組織情境認知與個人道德標準之瞭解,以減少員工偏差行為之產生。
Among past empirical research on the employee discretionary behaviors, most has focused on positive work behaviors (e.g., organizational citizenship behavior), less attention has been paid to negative work behavior (e.g., employee deviant behavior).The purpose of this study is to investigate the relationships among organizational condition cognition, individual morality and employee deviant behavior.
This study surveyed 234 employees in information industry, finance industry, manufacturing industry, government agencies and public industry. The research findings are as follows: 1.Distributive injustice and employee deviant behavior (interpersonal deviance) was negatively related. When distributive injustice was low, employees were more likely to display deviant behavior. 2. Job dissatisfaction and employee deviant behavior (interpersonal deviance and organizational deviance) was positively related. When job dissatisfaction was high, employees were more likely to display deviant behavior. 3. Idealism and employee deviant behavior (interpersonal deviance) was negatively related. When idealism was low, employees were more likely to display deviant behavior. 4.Individual morality contributes more to the prediction of interpersonal deviance than does organizational condition cognition. This study has practical implication for managers to understand the relationship between employees and employee deviance.
