本研究為個人層次的研究,以國內的企業為研究對象,將主管與部屬的問卷進行配對後再予以分析,共配成300 對有效樣本。研究目的在探討個人層次中,目標導向、印象管理策略、績效評估和晉升可能性評估之間的關係。
研究結果顯示學習目標導向對績效評估和晉升可能性評估有顯著的直接正向影響,證明目標導向對績效評估和晉升可能性評估有顯著的直接正向影響,但是趨避目標導向對績效評估和晉升可能性評估則是有直接負向影響。另外,印象管理策略對績效評估和晉升可能性評估有顯著的正向關係。
最後,提升他人策略在證明目標導向與績效評估、晉升可能性評估,以及在趨避目標導向與績效評估、晉升可能性評估之間皆扮演了中介角色;而給予恩惠策略則是在學習目標導向與績效評估、晉升可能性評估,以及在趨避目標導向與績效評估、晉升可能性評估之間皆扮演了中介角色;至於自我表現策略則是在趨避目標導向與績效評估、晉升可能性評估之間皆扮演了中介角色。
This research is an individual-level study. Data in this research are consisted of general companies in Taiwan, total 300 pairs of questionnaires. The purpose of this study is to explain the relationships between goal orientation,
impression management tactics, performance rating and promotability assessment on individual-level.
The results of this study show that learning goal orientation has a direct and
positive effect on performance rating and promotability assessment, and proving goal orientation has a direct and positive effect on performance rating and promotability assessment, but avoiding goal orientation has a direct and negative effect on performance rating and promotability assessment. In addition, the relationships between impression management tactics, performance rating and promotability assessment are significant positive.
Finally, the moderating effect of other-enhancement tactic between proving goal
orientation, performance rating and promotability assessment is proved. The
moderating effect of other-enhancement tactic between proving goal orientation,
performance rating and promotability assessment is also proved. Besides, the
moderating effect of favor-rendering tactic between learning goal orientation,
performance rating and promotability assessment is proved. The moderating effect of favor-rendering tactic between avoiding goal orientation, performance rating and promotability assessment is also proved. In addition, the moderating effect of self-presentation tactic between avoiding goal orientation, performance rating and promotability assessment is proved.
