摘 要
自開放西進大陸以來,為減少企業營運成本以及龐大的管理負擔,台灣企業前仆後繼前往大陸投資設廠,現在大陸地區的台商,儼然已成為中國大陸地區經濟發展不可或缺的一股重要力量。然而面對陌生的環境衝擊,許多台資企業承受不了各種當地環境因素的考驗,也時有所聞,受全球景氣趨緩以及大陸投資環境轉差影響,臺商赴大陸投資趨緩,薪資造成大陸勞動普遍欠缺組織承諾,但在「粥多僧少」的情況下,大陸勞動開始以「待價而沽」的心態,迫使企業提高工資待遇,大陸員工的忠誠度嚴重影響台商企業在大陸的投資。
本研究根據管理制度、工作滿足以及組織承諾等方面的關連性,透過問卷方式收集台資企業在大陸地區的員工現況,並以統計分析的變異數分析(ANOVA)以及迴歸分析(Regression Analysis)探討管理制度、工作滿足以及組織承諾等議題中各相關因子與構面間的差異性與相關性,並依據分析結果,分析大陸勞動的個人屬性、管理制度與工作滿意度、組織承諾間的相關性,作為台資企業在大陸地區人力資源的篩選以及降低如何勞動離職率的參考。
透過研究分析,台資企業在大陸地區的員工最為關注的是公司主管的領導型態、績效考核以及薪資福利,其中管理上的風格或是企業文化、績效考核的公平機制、薪資福利是否完善,能否使其產生對公司的認同,以及歸屬感亦深深牽引著大陸勞動的組織承諾行為。透過分析結果了解要提高大陸員工的組織承諾,不僅要有完善的薪資福利制度,更要有公平的評判機制,加上有效的管理方式,才能使台資企業在大陸地區得以更加茁壯。
Abstract
For reduce the operating cost of corporation and the heavy burden of management, many enterprise of Taiwan step into the breach as another fell to go to China on investing capital to build factory since the Government of Taiwan opened up “the Mainland Policy”. But face the strange environment to strike, a lot of Taiwan- owned enterprises can not bear the tests of different local environmental factors, heard to some extent when too.
Eased up globally and prosperously and it influenced that the mainland China investment environment has transferred to difference, the Taiwan trader goes to the mainland China to make the investment and ease up, the wages causes China to work and is generally deficient and organize to promise, but in a situation that ' there are few much monks of gruel ', Chinese workers to begin with the psychology that waits for the right price to sell, force enterprises to improve salary and conditions, The Chinese workers loyalty influence Taiwan treader invest to China seriously.
This research will according to the system of management, job satisfaction, organization commitment with respecting of promising etc., collect the present situation of staff in. China area of Taiwan-owned enterprise through the questionnaire way, and count and analyze with the variation of statistical analysis ( ANOVA) And come back and analyze ( Regression Analysis) It is satisfied and organizing every relevant factors in the topic of promising etc. and constructing the difference and dependence among the surfaces to probe into the system of management and job satisfaction, according to analysis result, analyze personal attribute, the system of management, job satisfaction, organization commitment dependence among, reference of the leaving office rate that the human resources screen and reduce working as the Taiwan-owned enterprise. In addition, probe into the system of management in the mainland China area of Taiwan-owned enterprise at the same time too, and the cadre's job satisfaction and influence while promising in the organization, it influences continent staff to organize the influence factor promised to find out, and then build and construct one set and meet local management style of Taiwan trader.
