本研究旨在探討國民小學教師知覺校長轉型領導及組織公民行為現況;其次,分析不同教師個人背景變項在知覺校長轉型領導及組織公民行為差異情形;再其次則探討國民小學教師知覺校長轉型領導及組織公民行為關聯;最後以教師知覺校長轉型領導及背景變項對組織公民行為之預測。
本研究採用問卷調查法進行,以桃園地區645位國民小學教師為對象。使用自編之「桃園縣國小校長轉型領導與教師組織公民行為關係問卷」為研究工具。所得資料以SPSS 10.0 for Windows進行描述統計分析、t考驗、單因子變異數分析、典型相關及逐步多元迴歸等統計方法處理。歸納研究結果如下:
一、桃園縣國小教師知覺校長轉型領導現況屬於中上程度表現,其中以「促進接受團體目 標」表現最佳;其次為「保持高成果的期待」;「提供合適典範」,再其次為「提供個人支持」、「提供智識啟發」、「確定和清晰的願景」。
二、桃園縣國小教師組織公民行為之現況屬於中上表現,其中以「敬業精神」表現最佳;其次為「人際和諧」、「認同學校」;再其次為「自我充實」、「助人行為」、「主動參與」。
三、小型學校教師比大型學校教師較容易知覺到校長轉型領導。
四、教師知覺校長轉型領導會因學校規模、學校歷史而有所不同。
五、教師組織公民行為會因年齡、教育程度、服務年資、職務、學校歷史而有所不同。
六、教師知覺校長轉型領導的情況愈低,則教師表現組織公民行為愈低,顯示轉型領導與組織公民行為之間有相關存在。
七、在轉型領導構面「提供個人支持」及背景變項「職務」最能預測組織公民行為。
最後,根據研究結果與發現提出建議,以供教育行政機關、學校及未來研究之參考
The main purpose of the research is about elementary school teachers perception to principal’s transformational leadership and organizational citizenship behavior in the Taoyuan county.Then ,we analyze the effects of teachers’ demographic variables and schools’ environmental variables on teachers’ perception of the principals’ transformational leadershipand organizational citizenship behavior.Next,we discuss the relationship between transformational leadership and organizational citizenship behavior.
The study used method was a questionnaire. The targets included 645 teachers of elementary schools in Taoyuan County. Two survey instruments were developed in the research including “The Elementary School teachers’ perception to principal’s transformational leadership Scale” and “The Elementary School teachers’ organizational citizenship behavior Scale”.The data was analyzed by SPSS for Windows 10.0 on descriptive statistics, t-test, one-way ANOVA, canonical relation analysis and stepwise multiple regression analysis.The major conclusions were as follows:
1.The elementary school teacher’s perception of the principal’s transformational leadership is above average in Taoyuan country.
2.The elementary school teachers’ organization citizenship behavior is above average in Taoyuan country.
3.There are significant differences for school size,history of school on teachers’ perception to principal’s transformational leadership.
4.There are significant differences for level of education, seniority,age, appointment and history of school to organization citizenship behavior.
5.The correlation between transformational leadership and organization citizenship behavior is positive.
6.There are the six dimensions of transformational leadership, providing individualized support, fostering the acceptance of group goals, identifying and articulating a vision, providing intellectual stimulation significant prediction to the teachers’ organizational citizenship behavior.
7.”Providing in individualized support” and “appointment” is the most effective predictor of the identification with schools’ of OCB.
Finally,according to results of the study,relevant suggestions were proposed for the reference of educational administration authorities, school and the future research plans
