過去團隊以及領導研究,理論雖然相當豐富,但是對於團隊領導者要如何去帶領團隊、團隊領導者要如何去影響團隊歷程以及與一般領導者的異同,似乎瞭解甚少,所以本研究從實際現象的觀察,經由不斷的歸納,著手建立一套能解釋既有的現象理論,在研究取向上選擇質化研究,在研究策略上則採用可以針對當下研究者無法控制的事件及背景,研究關於『如何』以及『為什麼』的問題的個案研究方法。然而因不同的團隊類型會影響到團隊內部的運作,因此我們將研究聚焦於跨功能團隊,並選擇兩家以專案導向的電子公司裡,三個已結束的專案團隊作為研究對象,透過訪問團隊內領導者、團隊成員以及成員主管嘗試捕捉團隊
實際的運作與內部動態。
研究結果指出,組織或團隊對於跨功能團隊領導者這樣角色的需求,即是希望其能透過有效的管理活動確保任務能夠順利且如同預期般的進行,公司賦予其一個具有彈性的位置,也同時給予其執行特定任務的權力,為了達成這樣的任務,跨功能團隊領導需要在團隊內需做好任務、團隊以及資訊工作。任務工作就是為了完成團隊目標所要做的工作,包括『釐清並設定團隊目標』、『掌控團隊的進度、方向與預算』、『提供團隊所需的支援』、以及『解決團隊內部問題』。其次,團隊工作則是為了做好任務工作所要進行的活動,主要有『取得團隊承諾』、『引導成員前進』、『促進支援調度』、『協助成員間整合』四項有別於一般領導者的管理活動。資訊工作則是指經由資訊的蒐集、處理、分享以及傳遞協助來協助任務與團隊工作的進行的活動,包含資訊分享、資訊傳遞以及情報蒐集三項工作。團隊進行的同時,也需與各部門主管、客戶以及供應商這些重要關係人互動以利團隊的進行。此外,部門間的關係、主管們對專案的態度以及公司氛圍等組織因素會加重/減輕團隊領導者上的工作。本研究將這些結果予以整理提出跨功能領導者就如同『總經理特助』一般需要扮演好掌舵手、遊說者、情報員、牧羊人、支援調度中心以及便橋搭蓋者這六項角色。
在研究結論與討論部分,透過上述研究結果釐清與一般領導者在管理工作、角色以及領導行為的差異。更進一步回頭審視跨功能團隊領導者與一般團隊領導者在角色以及管理作為上之異同。最後,指出本研究的理論與管理意涵、研究限制與未來發展方向。
Although there exist large theoretical and empirical literatures on both leadership and team-group dynamics, we still know relatively little how leaders crate and direct team process to achieve collective success. Thus, we use qualitative research approach and case study method to explore the nature of team leadership. Then, we narrow our research focus on cross-functional team, and select three completed projects from two technological companies in Taiwan.
We find that team leaders have to fulfill three kinds of work inside their teams such as task, team, and information work and have to link their team to outside. Besides, as a team leader, he should play six kinds roles to assure that his team moves toward desired goals. Furthermore, some organizational factors will alleviate or increase the burden of leader’s work.
Finally, we compare our results with existing theories so as to distinguish the difference and similarity among cross-functional team leadership, general team leadership, and bureaucratic leadership. In the end, we figure out the theoretical and managerial implications, limitations, and future directions about this finding.
