本研究主要目的在探討組織創新氣候、員工在職進修動機與工作滿意度之間的影響,研究方法透過問卷方式,藉由迴歸分析探討組織創新氣候、員工在職進修動機各因素構面對工作滿意度的影響,另外藉由變異數分析探討不同的產業別對組織創新氣候的差異、員工個人特質的變項對員工在職進修動機的差異,最後採用線性結構分析了解本研究架構的適切性。
研究結果顯示,員工參與在職進修動機的求知發展構面對於組織創新氣候之組織激勵、領導效能、學習成長均有顯著的影響;職業進展則不具影響。組織創新氣候對於工作滿意度有顯著的影響。員工參與在職進修動機的求知發展構面對工作滿意度的內在滿足、外在滿足均有顯著的影響,職業進展則無顯著的影響。另外,產業別對組織創新氣候與員工在職進修動機沒有顯著差異;員工特質中只有不同年齡層與職務別對職業進展有顯著差異。本研究架構具有良好適切性,員工參與在職進修專班動機對組織創新氣候有顯著影響、組織創新氣候對工作滿意度有顯著影響、員工參與在職進修專班動機對工作滿意度有顯著影響。
The main purpose of this research that probe into influence among of organizational innovation climate, employee motivation to higher education and job satisfaction.The research approach made use of the questionnaire , probe into the influence in the face of job satisfaction by Regression Analysis from organizational innovation climate , employee motivation to higher education by every factor.In addition, to probes into different industries to leave difference of the organizational innovation climate, the characteristics of staff''s personality to leave difference of employee motivation to higher education by Analysis of Variance (ANOVA).The finally adopted the Structural Equation Modeling (SEM) to analyse and find out about appropriateness of this research structure.
The result of study shows, knowledge development construction of employee motivation to higher education in the face of organizational encouragement , efficiency leadership , study and grow up of the organizational innovation climate have conspicuous influence; But the development of occupational is not.The organizational innovation climate has conspicuous influence on job satisfaction.The knowledge development construction of employee motivation to higher education has conspicuous influence on inherent and extrinsic of job satisfaction; and the development of occupational is not.In addition, the different industries are inconspicuous difference on the face of the organizational innovation climate and employee motivation to higher education. The characteristics of staff''s personality have conspicuous difference both age and post level in the face of the development of occupational. This research structure is well appropriateness. Employee motivation to higher education have conspicuous influence on organizational innovation climate and on job satisfaction, organizational innovation climate have conspicuous influence on job satisfaction.
