本研究主要探討高階經營團隊成員組成特性及其管理風格對整體企業在組織競爭優勢、組織學習、組織創新及組織績效等構面之相互關係。本研究內容分成兩個部分,一部分探討高階管理團隊成員組成特性對於企業運作影響,另一方面以團隊為單位探討高階經營團隊管理風格特質表現對於整體企業運作影響,以整體團隊作為出發點來探討競爭優勢、組織學習、組織創新及組織績效等構面之間相互影響性,本研究將研究探討之層次加以提升,希望能跳脫過去將研究重心聚焦於單一企業領導人傳統研究模式。

本研究以台灣上市、上櫃之紡織業公司為研究母體,並以94年度公開說明書所記載之高階主管及主要經理人為調查對象,共發放320份問卷,其中以有效問卷136份,有效團隊34個進行分析,研究之主要發現如下:

1 高階經營團隊之整體管理風格特質比團隊成員之組成特性對於組織競爭優勢、組織學習、創新能力及組織績效更具顯著的影響力,其中高階管理團隊之系統規範式管理風格、變革開創式管理風格分別對於團隊學習及組織績效有顯著之影響。
2 不同特質表現之高階經營團隊在各研究構面因素具有顯著的差異性,其中策略規劃式管理風格之高階經營團隊其企業之組織學習傾向、創新能力及經營績效等構面均有較佳的表現。在高階經營團隊之組成特性中僅部份變項具顯著差異性。
3 競爭優勢、組織學習對組織創新中均有相互的影響關係,對組織績效則是競爭優勢與組織創新而有間接的影響關係。
The study attempts to empirically investigate the relationship between management styles of top management team, capabilities, organizational learning, innovation, and performance for listed company at stock exchange and at over-the-counter market textile firms in Taiwan. Furthermore, the study compares the difference of the constructs mentioned above among firms with top management teams that have different management styles and background.

There were totally 320 pieces of questionnaires issued in this study, and the study was preceded by data analysis containing 136 pieces of valid questionnaires retrieved and 34 valid teams, and concluded the following results:

1. Firms with top management teams that have intensive internal interaction and traits of aggressive will achieve higher extent of capabilities, organizational learning, innovation, and better performance.
2. Top management teams with higher extent of empowerment and consensus management style. But background merely has partially differences.
3. They are mutual relationship between capabilities and innovation.
