中文摘要
本研究旨在探討軟體系統整合廠商在進行技術移轉的過程中,如何有效學習外部技術知識,並累積、內化成組織的核心技術能力。我國軟體系統廠商往往藉由技術授權來移轉外國廠商的產品技術以快速進入市場,然而軟體系統產品牽涉軟體平台的整合、技術複雜度、顧客使用情境差異等,使得產品技術難以藉由啟鑰系統(TURN-KEY)直接進行移轉而使用,也常導致技術移轉的失敗。Ex…..過去文獻從吸收能力、技術學習、知識管理等理論指出,從技術學習、知識擴散等觀點來探討技術移轉,較能有效發掘出重要的影響因素。

本研究基於上述理論進行探索性研究,研究方法以個案研究法,深入探討某一台灣金融軟體系統廠商,該廠商成功學習到韓國廠商的軟體技術,並有效將核心技術應用到新產品。研究發現如下:(1)技術移轉之雙方建立緊密合作關係,將有助於隱性知識的獲取(2)技術移轉不僅只移轉該技術內容,還需移轉該技術之使用情境(3)專案組織結構強調種子人員流動與社會化互動等,有助於組織內部之知識擴散(4)專案管理活動,如師徒制、新舊成員互動,有助於內部技術學習、知識擴散的進行(5)著重「團隊獎勵」的激勵制度,有助於提昇專案績效(6)專案之「市場導向」的程度,會影響組織內部的技術知識擴散(7)技術知識平台的易於整合與修改彈性等特徵,有助於專案技術整合績效的提升。

上述研究結果建議有效的組織安排是促使技術學習的成功關鍵:對外與外部廠商建立密切關係以學習知識的內容與情境,對內則透過專案組織結構調整、建立知識分享活動、團隊激勵制度等組織安排,來快速擴散知識。研究結果對於技術學習理論提供一實證研究之依據,在實務上提供給軟體產業一個最佳實務的建議,將技術知識有效地在組織內部傳遞,進而增加專案績效與企業整體技術創新能力,以避免錯誤的投資作法發生。
ABSTRACT
This study explores the software system company how to learn extrinsic technology knowledge effectively and assimilate the knowledge to develop core technologic ability. Taiwan’s software system companies in order to entry the market quickly, it always implement technology licensing to transfer the foreign companies’ product technology. However, as a result of the software system regarding lots of many factors, like the software platform integrated, technical complexity and the difference situation of the customer uses and so on. Causes the product technology can not use directly by technology licensing which are taken place in the way of TURN-KEY, and sometimes results in the failure of the technology transfer. In the past, according to absorptive capacity、technological learning and knowledge management and so on, technology transfer was discussed from technological learning perspective and knowledge diffusion perspective could be find the most important factors effectively.
This research uses the case study method to explore the Taiwan’s financial software system company. The company learns software technology from Korea company successfully and uses the core technology to develop new product. The result of this study shows as follows:(1)company implements technology transfer if both establishes the close cooperation partnership relation, will be helpful to acquire the tacit knowledge(2)The technology transfer not only acquires the technical content, but also need to learn the context of this technology(3)The project-base organizational structure emphasizes on personnel flows, social interaction and so on, facilitates knowledge diffusion of the internal organization(4)The actions of project management, like Mentoring、senior employee interact with junior employee, will help company to implement knowledge diffusion and internal learning dimension (5)Emphasize on the motivation system of the team rewards have the positive influence on project performance (6)The degree of project market-orientation can affect the technological knowledge diffusion of the internal organization (7)the characteristic of technological knowledge platform easy to integrate and alter, makes project have higher level of technology integrated performance.
As above the result, this study point that effective organization plans is the critical successful factor of the technological learning:In the dimension of the external environment, establishes the close cooperation partnership relation to learn content and context of the technology knowledge;In the dimension of the internal organization, company through the organization plant, like adjust organization structure、build knowledge share action、emphasize on the motivation system of the team rewards and so on, to diffuse the technology knowledge into organization. The result provides empirical study for the technological learning theory, and provides one best practice for software industry.
