在學校的組織中,校長的領導扮演著極重要的角色。換句話說,如何作有效的領導,以提昇學校整體效能,是校長的主要職責。在西方有關校長領導的研究者多集中於探討校長的轉型式領導與學校效能、教師表現的關係,而且也發現校長的轉型式領導有助於學校效能的提升(Liontos,1993;Stone,1992),然而有些學者提出質疑並指出:華人社會與美國的文化差異是很大的,貿然將西方所發展出來的研究工具與理論套用在華人組織的領導上,將會忽略了許多更重要而且獨特的現象,因而倡導屬於華人本土的家長式領導(Paternalistic Leadership)。(鄭伯壎,1995b;Hsu,1981)。
然而,在學校的組織中,校長領導所要達到的教師效能是什麼?本研究將以教師的組織公民行為(Organizational Citizenship Behavior)做為指標。在學校組織中,欲提升教學品質,強化學生的學習成就,老師除了做好「份內」的教學與行政工作之外,表現出「份外」或角色外的利他與利組織行為也是極為重要的。因此,本研究將探討校長之轉型式、家長式領導對教師組織公民行為的影響。
此外,究竟領導行為是透過何種機制,而對教師的組織公民行為發生影響的?針對此問題的研究雖然不多,但由領導者與部屬交換理論(Leader-Member Exchange Theory)可以獲得一些啟發。領導者與部屬交換論認為,領導者與部屬之間的交換品質對部屬的效能會有所影響:交換品質高的部屬,較可能表現契約外的行為(Extra-Contractual Behavior)(Graen & Cashman,1975;Graen,1976)。
因此,本研究將探討的是:是否當校長表現適切的轉型式與家長式領導行為時,教師所知覺到的校長與教師之間的上下關係品質較高,進而提升了教師的組織公民行為?
針對上述的研究目的,本研究以台中縣國民小學教師為對象來做問卷發放,共計發放300份問卷,有效回收259份,並採用迴歸分析及階層迴歸分析做假設驗證,結果如下:
一、轉型領導與LMX有顯著正相關的假設部分成立;二、家長式領導與領導—部屬交換關係有顯著正相關的假設部分成立;三、轉型領導與組織公民行為有顯著正相關的假設部分成立;四、家長式領導與組織公民行為有顯著正相關的假設部分成立;五、領導—部屬交換關係與組織公民行為有顯著正相關的假設部分成立;六、領導—部屬交換關係對轉型領導與組織公民行為之關聯具中介效果的假設部分成立;七、領導—部屬交換關係對家長式領導與組織公民行為之關聯具中介效果的假設部分成立。
In educational organizations, Principle plays an extremely important role. In other words, it is Principle’s main duty to conduct effective leadership in order to improve whole efficiency of school. The relevant studies focus on the relationships between headmasters’ leadership, efficiency of whole school and performance of teaching staff. Meanwhile, some studies find out that headmaster’s leadership, such us transformational leadership, is related to school efficiency. However, scholars advise that we might neglect some important and unique phenomenon if the research tool and theory developed in the western culture are applied mechanically in Chinese organization rashly. Therefore, the idea of Paternalistic Leadership is proposed for the leadership research in the Chinese societies.
However, what is the efficiency that the Principle will accomplish in the educational organization? This research will take organization citizenship behavior(OCB) as the indicator. Teaching staff need to fully perform “in-role” behaviors such us enhancing teaching quality and increasing studying motivation of students. They are anticipated to have “extra-role” behaviors as well. Consequently, this research will investigate the influence of the transformational leadership and Paternalistic leadership of Principle, respectively, on teacher’s OCB.
In addition, does the leadership indirectly affect OCB through some kinds of mechanisms? Only few studies answer this question. Since exchange relationship is more likely to perform extra-role behaviors. This study suggests that leader-member exchange (LMX) might play a mediatory role on the leadership-OCB relationship.
Briefly, the main aim of this study is to investigate the relationship between OCB and leadership including transformational and Paternalistic leadership if taking perceived LMX as the mediating variable.
The samples of this research basically are the teachers of elementary schools in Taichung County. Grant 300 questionnaire altogether, retrieve 259 effectively, is it return to analysis and stratum prove to suppose to make to analyse to come back to adopt, the result is as follows: The following techniques will be used to test the hypotheses: descriptive statistics, reliability analysis, factor analysis, t-test, ANOVA and regression analysis.
First, make the transition between leader and LMX to show assumption of positive correlation establish partly; Second, parents type lead subordinate to a ministry to exchange relation to show assumption of positive correlation establish partly; Third, leadership that makes the transition and organizing citizen's behavior to have assumptions which show positive correlation to tenable partly; Fourth, parents type leadership and organize citizen's behavior to have assumptions which show positive correlation to tenable partly; Fifth, lead subordinate to a ministry to exchange theory and organize citizen behavior to show assumption of positive correlation establish partly; Sixth, lead subordinate to a ministry to exchange theory lead and organize citizen behavior related to have assumption, intermediary of result establish partly making the transition; Seventh, it is subordinate to a ministry to lead and exchange the theory to the parents type related establishment partly of assumption with intermediary's result which lead and organize citizen's behavior.
