本研究為橫跨個人、團隊與組織層次之研究,透過階層線性模式(HLM, Hierarchical linear modeling),以台灣高科技公司為樣本研究對象,共40家公司,40個有效團隊(40份主管問卷、268份員工問卷)進行分析。本研究目的欲探討自利與知識分享行為的關係、轉換型領導與知識分享行為的關係、知識分享機制與知識分享行為的關係、轉換型領導對自利與知識分享行為的干擾效果,以及知識分享機制對自利與知識分享行為的干擾效果。
個人層次的研究結果顯示,自利與知識分享行為有顯著負向關係;團隊層次的研究結果顯示,轉換型領導中理想化影響、才智的激發與心靈的鼓舞與知識分享行為有顯著正向關係;組織層次的研究結果顯示,知識分享機制中訓練和團隊工作設計與知識分享行為有顯著正向關係。
跨層次的研究結果顯示,團隊層級變數與個人層級變數之交互作用中,團隊領導者的理想化影響將會減弱自利與知識分享行為間的負向關係,而組織層級變數與個人層級變數之交互作用效果則不顯著
本研究同時驗證自利、轉換型領導與知識分享機制對員工知識分享之影響,針對知識分享行為進行了較完整且全面的多層級探討,對於可能影響企業員工知識分享行為之各層級因素有較深入的了解,研究結果希冀能提供做為後續相關研究之參考。
The research is a cross-level study on knowledge sharing behaviors in terms of individual level, team level and organizational level factors. This study uses hierarchical linear modeling (HLM) to analyze employees’ knowledge sharing behavior within R&D teams in high-tech companies in Taiwan. Data was collected from 40 teams in 40 companies by survey. Effective data includes 40 questionnaires from managers and 268 from team members.
Regarding individual level factors, the results show that self-interest has a negative effect on knowledge sharing behavior, while concerning team level, the results show that transformational leadership, in terms of idealized influence, intellectual stimulation and inspirational motivation, has a positive effect on knowledge sharing behavior. Moreover, the results concerning organizational level factors show that knowledge sharing mechanism, in terms of teamwork design and training, has a positive effect on knowledge sharing behavior.
The results of cross level research suggest that team leaders who have higher level of idealized influence will weaken the negative relationship between self-interest and knowledge sharing behavior, but the effect of knowledge sharing mechanism as a cross-level variable will not.
This research investigates the influences of self-interest, transformational leadership and knowledge sharing mechanism on team members ’s knowledge sharing behavior. The multilevel study provides a more complete and in-depth analysis for knowledge sharing behavior. It is expected that the finding can serve as a direction for future research.
