許多台灣的企業幾乎同步在強調創造力的重要性,但為什麼台灣企業員工的創造力仍然還停留有待啟發的階段呢?員工的創造力是否能被激發與工作要求、工作資源有密切關係;唯有當組織或主管能塑造出營造鼓勵創造力的氛圍及提供資源上的協助,員工創造力才會展現;但隨著企業型態的改變,人們對工作的態度卻日趨僵化,長時間的工作型態與過大的工作量,使得人們感覺在工作壓力下喘不過氣來,組織可採取一些方法使員工自覺到他們應該全神貫注於工作中,工作場所中的創造力心流便逐漸受到重視,雖然組織心理學家已開始對工作中之心流經驗產生興趣,但創造力心流經驗之研究在國內仍屬少數,本研究期望能補此領域知識之不足並衍生更多相關的學術研究,並作為各企業進行檢視員工創造力的參考工具。本研究依據上述研究動機,將研究目的如下:1.探討創造力心流經驗對員工創造力之影響;2.以創造力心流經驗為中介變項,探討工作要求對員工創造力之影響;3.以創造力心流經驗為中介變項,探討工作資源對員工創造力之影響。
本研究採立意抽樣方式,選取以從事創意相關工作之實務工作者為研究樣本,實發的問卷計有500份,有效回收樣本為324份,有效回收率達64.8%,並以階層多元迴歸分析法來探討本研究之主要變項間關係。研究結果證實:1.創造力心流經驗會影響員工創造力;2.工作要求透過創造力心流的間接效果影響員工創造力;3.工作資源透過創造力心流的間接效果影響員工創造力。
Many enterprises in Taiwan are stressing the importance of recognizing and nurturing creativity. This implies that creativity in Taiwanese employees is still undiscovered and under-developed. Why? Considering the research, we believe that the employee creativity is closed to job demand and job resource. Only when organizations and supervisors create an encouraging atmosphere to creativity, the employee creativity can appear. With the development of enterprises brings on a new economic type, the man-hours and work loading also increases with the development of enterprises. When people are overworked, there comes pressure, fatigue and illness. Organizations can take some measures to make sure that employees are aware of the tasks on which they should focus their attention. Therefore, more and more people are talking about the creative flow experiences of jobs. Although organizational psychologists have started to become interested in flow at work, the study on creative flow experiences are limited in Taiwan. This study will serve for more academic research on this subject, and to provide every Taiwan companies as tools to examine employee creativity when planning strategies. According to the literatures review, we have following three main purposes: (1) Know the influence of creative flow experiences on employee creativity. (2) Know the influence of job demand on employee creativity: the mediating effect of creative flow experiences. (3) Know the influence of job resource on employee creativity: the mediating effect of creative flow experiences.
The people engaging in creativity related work were chosen as the respondents to the questionnaire used in this study by purposive sampling method. Totally, 500 questionnaires were sent out, and 324 valid questionnaires were responded, the valid responded rate is 64.8%. Analyzed the returned data by hierarchical multiple regression. The research results show that: (1) creative flow experiences had a positive effect on employee creativity. (2) The indirect effect of creative flow experiences on job demand and employee creativity. (3) The indirect effect of creative flow experiences on job resource and employee creativity.
