先前學者指出,知識管理是知識經濟時代組織成功的關鍵要素;知識創新則是知識管理的最終目的,更是組織競爭的核心優勢。然而,知識創新主要來自於人際間的互動,必須透過組織成員的交流,才能促進知識創新。因此從組織成員互動的角度來探討知識創新之議題,便顯得異常重要。另一方面,社會網絡問卷之處理,必須採用記名的關係性資料,因此國內目前鮮有運用網絡問卷的大型實證研究,探討知識管理議題。本研究以國內某研發單位成員為對象,由於獲得研究對象之協助,克服了網絡分析最困難的具名問卷及關係性資料蒐集,為一完整之實證調查報告。
本研究引用社會網絡理論,探討個體成員的諮詢網絡互惠度與專屬關係互惠度對知識創新績效之影響。另一方面,本研究嘗試加入組織社會資本及組織吸收能力等變項,以跨層次模式的觀點,透過層級線性模式(HLM)分析。研究結果發現:(1)成員的諮詢網絡互惠度與專屬關係互惠度,會影響個人知識創新。(2)組織層次的認知網絡密度、吸收能力,在個人諮詢網絡互惠度與知識創新成效間,具負向干擾效果。(3)組織層次的關係、認知網絡密度,在個人專屬關係互惠度與知識創新成效間,具負向干擾效果。針對上述結果,本研究提出建議供後續研究者參考。
Previous scholars had pointed out that knowledge management is the key successful factor at the times of knowledge economy to organizations. Innovation is the final objective of knowledge management and moreover the competitive advantage of organization. However, the best way to improve innovation within organization is to create an atmosphere for employees to share knowledge and experience. Therefore, it is quite important to study knowledge innovation from the angle of interaction of organization members.On the other hand, social network approach require informant to nominate other organization members, it is rare to find studies taking the approach of social network analysis to empirically analyze the topic of knowledge management with big sample.This study surveyed subjects from a famous R and D organization in Taiwan. With the support from the organization, this study overcome the difficulty of data collection resulting from the relational-type scale questionnaire which in turn come up with a large sample and complete empirical study.
Drawing on the social network theory, this study examine the influence of reciprocity of advice network and specificity relational on the performance of knowledge innovation. In addition, by cross-level perspective and HLM approach, this study analyzes the moderator effect of department social capital and absorptive capacity on the relationship between network reciprocity and knowledge innovation. The results conceal that 1.the reciprocity of advice network and specificity relational positively impact on the performance of knowledge innovation, 2.cognitive network density, absorptive capacity all had a negative cross-level moderating effect on the relationships between advice network reciprocity and innovation performance, 3.relational and cognitive network density all have a negative cross-level moderating effect on the relationships between specificity relational reciprocity and innovation performance. Based on the results, we propose some recommendation for future researchers.
